In the current fierce competition in chemical industry,it gets more barriers in product development projects.With facing many challenges from the industrial market,such as more customer needs,faster product upgradations,complex components,and technologies with multidisciplines etc,it needs focus on generating higher performance of product development projects in order to be advanced than others.To drive for the development of enterprise,it’s decisive to have constant outcome from R&D organization and high engagement of R&D personnel,with build-up a scientific and efficient performance evaluation system for R&D projects.In this thesis,it’s taken T company as the research object,it is a multinational company in developing and manufacturing industrial adhesive chemical products.With analysis of R&D product development projects in the past 5 years from T company,the main issues of project performance management were obtained.Besides,a questionnaire survey was initiated focusing on R&D project personnel’s satisfaction with the R&D department’s performance management system,to truly understand the R&D project personnel’s views & inner needs,and sort out the problems encountered in project processing by R&D personnel.Based on characteristics of T company’s project management system,invited expert group discussions and interviews,filtered and specified R&D project performance appraisal indicators what matches the actual situation of T company.Then,the analytic hierarchy process was used to assign weights of performance evaluation index.Followed it’s used the gray scale evaluation method for validity verification.To apply the system,it’s needed further establish the evaluation standards corresponding to the performance appraisal indicators which made the system more complete.In the end,an empirical comparative analysis was carried out through the current R&D project cases from T company,and it’s showed the optimized construction of the project performance evaluation index system delivered more reasonable evaluation results and ratings for the specific projects with very different technology pathways;meanwhile,the ratings have been well received and accepted by project leaders via questionnaire investigation.The project performance evaluation system constructed in this paper took the difficulty level of product technology realization and the complexity level of the project into account,and put these indicators into the first-level of project performance indicator,which can reasonably highlight the very important value brought by the R&D personnel to achieve the targeted project overcome with a high technical barrier and a high complex project management process.What’s more,from the perspective of technological innovation,it’s very important to encourage R&D project personnel to strive to achieve technological innovation and dare to tackle with complex project management problems;on the other hand,it highlighted the cooperation and communication effectiveness in the process of project management,on hand to clear and verify customer demands via effective communication externally in order to increase the hit rate of product designs and on the other hand to improve communication efficiency for a weak matrix project team set-up internally as T company has.By building a scientific,reasonable and efficient performance appraisal system for R&D projects led by R&D personnel,which is decisive for continuous improvement of company’s product innovation capabilities and technical capabilities,the research results of this subject can provide a certain value for the R&D organizations of the same type of enterprise on the project performance management of R&D personnel. |
