| The 14th Five-year Period is an important period of strategic opportunity in China’s new development stage,and also a critical period for the transformation and development of construction projects.Although the reform of construction projects has achieved remarkable results in recent years and the development momentum is good,it is still a key area with prominent security risks and hidden dangers.Employee safety behavior is the decisive factor of project safety production.From the perspective of job demands-resources theory,this study explores the influence mechanism between job characteristics and employees’ safety performance in construction projects,which is beneficial to enrich the theory of project safety management,help to build an important line of defense,fundamentally avoid potential accidents,and promote the safe and highquality development of engineering projects.On the basis of combing and summarizing relevant theories and literature,the research is mainly carried out through the following parts.First,under the framework of job demands-resources theory,a mechanism model of the effect of job characteristics on safety performance is constructed.Three hypotheses are proposed: the direct effect of job characteristics on safety performance,the mediating effect of emotional exhaustion on the relationship between job characteristics and safety performance,and the moderating effect of selection,optimization and compensation strategies on the relationship between emotional exhaustion and safety performance.Next,through the research design,the front-line operation workers at the project construction site and resident technical staff at the project site were selected as the research objects to issue the questionnaires and collect the data.Then,the 205 valid questionnaires were collected for statistical analysis and hypothesis testing.The results show that job characteristics have a significant impact on employees’ safety performance.Emotional exhaustion plays a partially mediating role in the relationship between most job characteristic dimensions and employees’ safety performance.Selection,optimization and compensation strategies negatively moderated the relationship between emotional exhaustion and employees’ safety performance.This research provides a new perspective for dealing with the issues of employees’ emotional exhaustion and safety performance.Project organizations and managers can analyze the problems existing in project job characteristics,make appropriate adjustments to the working environment and work content,take the initiative to take intervention measures and staff coping strategy training to reduce emotional exhaustion and improve safety performance.The innovation of this study is as follows: First,task independence is taken as the dimension of construction project job characteristics for the first time to study its influence on employees’ psychology and behavior,and verify that it has a positive impact on employees’ safety performance.Secondly,the self-regulation theory is extended to the field of project safety performance management and it is verified that the use of selection,optimization and compensation strategies can reduce the negative impact of emotional exhaustion on employees’ safety performance.Thirdly,under the framework of job demands-resources theory model,both work situation factors and individual cognitive factors are included in the study to explore the influence mechanism of job characteristics on employees’ safety performance in construction projects,which is conducive to the improvement of relevant theories and the development of practice. |
