This paper studies the construction of health and technical talents in LY hospital.Through the analysis of the current research situation at home and abroad,the paper combs out the research ideas of this paper.Then,based on this,this paper makes a deep analysis of the shortage and deep reasons of the construction of the health and technical talents team in LY hospital by using the questionnaire survey and interview method,then analyzes the existing problems and combines the new public management with the new public management.The theory,incentive theory and human capital theory put forward suggestions to improve the construction of health and technical talents in LY hospital.This paper is divided into seven parts.The first part mainly introduces the background of this research,and the significance of the construction of hospital health and technical talents team.It analyzes the domestic and foreign literature,forms the research ideas of this paper,and introduces the main content and research methods of this paper.This part is the basic part of this paper.The second part mainly defines the core concepts of this study,such as public hospitals,human resource management,hospital human resource management,etc.,and elaborates the theoretical basis of this study,such as new public management theory,incentive theory and human capital theory,which provides theoretical support for this study.The third part mainly analyzes the status quo of LY hospital introduces the organization structure and basic structure of talent team,and uses the satisfaction survey and evaluation method to investigate the satisfaction degree of health and technical talents in LY hospital to the management activities of all technical personnel in the hospital by questionnaire survey,which provides the ideas for the analysis of the problems and reasons.The fourth part mainly focuses on the deficiencies of LY hospital in the management of health and technical talents,and analyzes the problems in talent echelon,age structure,staff specialty,performance evaluation mechanism,talent development space,training content and so on,so as to provide an important basis for the solution.The fifth part mainly analyzes the reasons of the problems in the management of health and technical talents in LY hospital.According to the theoretical basis,the existing problems are sorted out,and then the internal causes are started.The reasons are summarized as the backward construction system and concept of the management talents,the disadvantages of the traditional talent development mechanism,the insufficient development and training of talents,the talent motivation The motivation mechanism is unreasonable and the lack of effective performance evaluation system.The motivation of the construction of health and technical talents in LY hospital is found from the internal motivation.The sixth part mainly summarizes the experience of Mayo Medical Center in the construction of health and technical talents,and draws some enlightenment based on the problems existing in the construction of LY hospital in the process of health and technical personnel construction.The seventh part is mainly based on the new public management theory,incentive theory and human capital theory,and combined with the shortcomings and reasons of LY hospital in the construction of health and technical talents,from the new public management theory to improve the personnel management system,based on the human capital theory to innovate the public hospital talent development mechanism,to establish the public hospital talent incentive mechanism,to improve The improvement suggestions are put forward from the perspective of performance appraisal system.The main innovation of this paper is the innovation from the perspective of research.This paper,starting from the management angle,combines the basic theories of talent team construction and management,so as to ensure the feasibility of countermeasures and suggestions,and further expand the space for the application of management theory. |
