| The modern service industry is faced with two "mountains" of oppression,one is the organization’s high service requirements for employees,and the other is the public’s high service expectations for employees.This is not only not benefiting to individual physical and mental health and job performance,but also has brought great destruction to the personnel management of the organization.Previous studies have focused on the direct impact of work stress on job burnout in general groups,and have little explanation on how to improve the negative working status of individuals and the mechanism of the relationship between them.Therefore,this study attempts to introduce a special group of service-oriented professions--nurses in public hospitals,an important source of job stress--role stress,to explore the indirect impact of role stress on job burnout and to alleviate the boundary conditions between the two.Based on the theory of resource preservation,this study explored the direct and indirect effects of two-dimensional role stress on job burnout,taking role stress as independent variable,emotional labor as mediating variable,social support as moderating variable and job burnout as dependent variable.Moreover,we analyze the mediating effect of two-dimensional role stress on job burnout and the adjustment of two-dimensional social support.After collecting the data of 238 nurses in public hospitals through the questionnaire survey,SPSS25.0 and AMOS17.0 were used for empirical analysis,and hypotheses were tested and discussed one by one according to the results of empirical analysis.The results show that:(1)Two-dimensional role stress,role ambiguity and role conflict have significant positive effects on job burnout.(2)The surface dimension of emotional labor plays a completely mediating role between role ambiguity and job burnout,while the mediating role of the deep dimension of emotional labor between role conflict and job burnout is only validated in bootstrap method.(3)The emotional support dimension of social support moderates the relationship between role conflict and job burnout,while the informational support dimension of social support moderates the relationship between role ambiguity and job burnout,and further verifies that the moderating effect is influenced by the mediating variable of surface acting.On the basis of the conclusion,the research puts forward corresponding Suggestions on human resource management: first,the organization should try to prevent the generation of two kinds of role pressure;Second,the organization should pay attention to the destructive role of emotional labor and guide nurses to do a good job of emotional management;Third,organizations should attach importance to two kinds of social support and apply them to different situations,that is,to provide enough information support and moderate emotional support.Finally,the paper summarizes the shortcomings of the paper and puts forward the prospect of future research. |
