| Objective :To construct a scientific,reasonable and practical competency model for middle management of hospital administration,and to provide a scientific theoretical basis for effectively guiding the selection,training and performance assessment of middle management of hospital administration.Methods :1.Literature review: Through literature review,the concepts and theories related to the competency of middle-level administrative managers in hospitals are sorted out,and the competency index system of middle-level administrative managers in hospitals is preliminarily formulated.2.Delphi method: 20 experts in hospital management related fields were invited to conduct two rounds of expert letter consultation to evaluate and modify the competency model of middle managers in hospital administration.3.Questionnaire survey method: Questionnaire was prepared according to the revised competency model of middle managers in hospital administration.The respondents were asked to judge the importance of each competency index according to their work experience.The indicators were further selected through project analysis,the model framework was constructed by exploratory factor analysis,and the model factor structure was verified by confirmatory factor analysis.The internal consistency test,content validity and structure validity were used to test the reliability and validity of the competency model.4.Analytic Hierarchy Process(AHP): AHP is used to determine the weight of indicators at all levels and improve the competency model of middle managers in hospital administration.Results :1.Based on the literature review preliminary build contains six primary index(knowledge scope and level,interpersonal communication,personal characteristics,management ability,leadership,career development)and 42 secondary indicators(professional knowledge,comprehensive knowledge,ability to learn and self development,analytical thinking,inductive thinking,information gathering,interpersonal understanding,cognitive public relations ability,organization,communication and coordination,relationship building,achievement orientation,attention to detail,introspection,initiative,innovation,integrity,integrity,self-confidence,self-control and resilience,time management,problem solving,global awareness,project management,strategic thinking,focus on quality and order,executive power and influence Competency index system of hospital administrative middle managers,including competence,decision-making ability,leadership,teamwork,authorization,motivation,fairness and justice,talent training,supervisory ability,political literacy,dedication,medical humanistic literacy,organizational identity,and sense of responsibility.2.In the two rounds of expert letter consultation,the expert authority coefficient is 0.883,indicating a high degree of authority;The positive coefficient of experts is 1,indicating high enthusiasm.In the second round of expert letter consultation,the expert coordination coefficients of first-level and second-level indicators were both higher than those of the first round,There were statistical significance(0.370>0.294,0.308>0.256,P<0.05).After the second round of expert letter consultation,according to the boundary value method and expert opinions,three second-level indicators of "public relations ability","adaptability" and "strategic thinking" were deleted,while 6first-level indicators and 39 second-level indicators were retained.3.In the model validation stage,a total of 396 valid questionnaires were collected,and there was statistical significance in the mean of 39 competency indicators between high and low groups(P<0.05),with good difference degree.The exploratory factor analysis extracted 6 common factors,the cumulative variance contribution rate was 63.179%,and the factor load range was0.542~0.799.In the confirmatory factor analysis,the overall fitting index,convergence validity and discriminant validity all meet the requirements of the reference standard,and the fitting effect is relatively ideal,and the structural validity is good.Cronbach’s α coefficient of each dimension of the questionnaire and the whole questionnaire were all above 0.8,indicating good internal consistency reliability.4.Among the six first-level indicators: scope and level of knowledge,interpersonal communication,personal traits,management ability,leadership ability and career development,with weights of 0.140,0.088,0.216,0.173,0.112 and 0.273,respectively;Among the 39 second-level indicators,the top10 ranked by weight are communication and coordination(0.455),political literacy(0.345),interpersonal understanding(0.263),professional knowledge(0.260),teamwork(0.256),problem solving(0.254),dedication(0.248),integrity(0.227),leadership(0.215),and initiative(0.195).Conclusions :In this study,a competency model of hospital administrative middle managers was constructed,which included 6 first-level indicators and 39second-level indicators,and the weights of indicators at all levels were determined.It has been proved that the index design of the model is reasonable,effective and practical,and can provide a reference for the selection,training and assessment of middle administrative managers in hospitals. |
