Nowadays,under the complex and changeable social environment,leaders in an organization are trying to make reforms to promote the development through activating.Constructive deviant behavior of employees.Different from selfinterest-based deviant behavior that may cause harms to the organization,constructive deviant behavior,however,acts as an important role in organizational interests and organizational changes.Therefore,the study on explore the extra-role behavior of employees has an essential significance to organizations.According to the Social Exchange Theory,reciprocity principle is a key factor in the interaction between leaders and subordinates.Service-oriented leadership provides employees with development space and benefits,while employees also give back,which provides an important prerequisite for promoting constructive deviance.However,there are few discussions on the constructive deviance of employees by service-oriented leadership.Therefore,based on the Social Exchange Theory,this research explores the mechanism of service-oriented leadership on employees’ constructive deviance with supervisor-subordinate relationship as the mediator variable and psychological security as the moderator variable.In this research,241 employees of manufacturing enterprises were selected as the objects.SPSS 25.0 and AMOS 21.0 were used to analyze the data.It was found that there were correlations and differences among service-oriented leadership,superior-subordinate relationship,psychological security and constructive deviant behavior on demographic variables.In addition,the influence mechanism of service-oriented leadership,superior-subordinate relationship and psychological security on constructive deviant behavior was also found.The specific conclusions are as follows:(1)Service-oriented leadership has a significantly positive impact on employees’ constructive deviant behavior.(2)Guanxi plays a role as full mediation between service-oriented leadership and employees’ constructive deviant behavior.(3)Psychological security moderates the relationship between Guanxi and employees’ constructive deviant behavior.When the psychological security is high,employees under the influence of high-quality Guanxi are more likely to engage in constructive deviant behaviors than those under the influence of low-quality Guanxi.When the psychological security is low,employees have fewer constructive deviant behaviors regardless of the quality of the Guanxi.In conclusion,this research broadens the influence mechanism and boundary condition within constructive deviant behavior from the perspective of leadership style,expands the research on constructive deviant behavior in work field,and provides theoretical foundation and suggestions for leaders to effectively guide employees to make constructive deviant behavior.Lastly,the conclusion provides enlightenments for employees and leaders,and looks into the future according to limitations.
