| In recent years,abusive supervision have become research hotspot in organizational behavior field and attracted attentions for more and more scholars.Lots of past research indicates that abusive supervision will result in the negative impact on employee attitude and behavior,but some researchers declare that abusive supervision has positive impact.In view of the different conclusion for abusive supervision research,some scholars appeal that we shall study and test the internal influence mechanism and boundary conditions of abusive supervision on employee performance from different theoretical perspective.Based on the analysis of previous research results,we set up moderated mediation model to explore the relationship of abusive supervision on employee performance.Firstly we analyze the past literature,and put forward research frame and hypothesis based on the past research result.After that,we distribute questionnaire and collect the related data among supervisors and subordinates at three different time points.We handle these questionnaire data to do related data analysis.The results show that: 1)Abusive supervision will impose an indirect negative impact on employee work performance through the relationship conflict between superiors and subordinates;2)Team forgiveness climate can moderate the relationship between abusive supervision and relationship conflict.The higher of team forgiveness climate,the lower of positive relationship between abusive supervision and relationship conflict;3)Team forgiveness climate has mediated the moderating effect of relationship conflict between abusive supervision and work performance.We explore the internal influence mechanism between abusive supervision on employee performance by introduction of mediating variables relationship conflict and moderating variables forgiveness climate,then we develop the theory of abusive supervision which helps to improve the management level,mitigate the abusive management and successive relation conflict,create a harmonious and healthy working atmosphere and enhance the work performance. |
