In recent years,the results of many research show that the level of job involvement of domestic nurses in other industries is low,and the abusive management faced by hospital nurses in the process of work is one of the important reasons for the contusion of job involvement.Related research shows that self-efficacy and job satisfaction have protective effects on nurses’ job engagement.As the mainstay in the development of medical care in China,it is beneficial to explore the positive characteristics of nurses and improve their work commitment level to improve the service quality of nursing teams and promote the reform of medical system.Therefore,the purpose of this study is to build a relationship model between abuse management,job involvement,self-efficacy and job satisfaction,so as to provide theoretical support for maintaining the physical and mental safety of nursing practitioners and optimizing the reform of hospital management system.The study used the overall sampling method to issue 550 online questionnaires to a secondary hospital in Zhengzhou,Abuse Management Scale,Work Involvement Scale,Self-efficacy Scale and Job Satisfaction Scale.Collect the screened data and use SPSS23.0 Perform statistical analysis.The research results are as follows:(1)There are significant differences in the scores of abusive supervision of nurses in marital status,have children and different departments;There are significant differences in the work input of nurses in marital status,have children and different departments,but there are no significant differences in age,educational background and working hours.(2)There is a significant positive correlation between nurses’ job engagement,self-efficacy and job satisfaction,and there is a significant negative correlation between them and abusive management.(3)Self-efficacy and job satisfaction play a part in mediating between nurse’s abusive supervision and work input.(4)Self-efficacy and job satisfaction have parallel multiple mediating effects between abusive supervision and work input.Conclusion: Abusive management can not only directly affect nurses’ job engagement,but also indirectly affect nurses’ job engagement through self-efficacy and job satisfaction.This reminds us that we should discover and intervene the abusive management of head nurses in time to improve nurses’ self-efficacy and job satisfaction,which will help nurses keep a good job engagement in nursing work.
