As the material industry has entered the stage of high-quality development,the competition of talents among material enterprises has become increasingly fierce.The middle managers are the executors of the strategy,and their role as the link determines that the middle managers need to undertake the important responsibility of transfering information and leading the team to realize performance goals.Material enterprises at different stages have different recruitment requirements for middle managers.Small and medium-sized material enterprises have single business in the earlier stage of development,and do not pay enough attention to the recruitment of middle managers.With the transformation and expansion of enterprises,the increase of business direction and business volume,the role of middle managers is becoming more and more important.Compared with other middle-level managers,in addition to general abilities such as coordination and execution,there are higher requirements for middle-level managers of small and medium-sized material enterprises to understand and decompose new strategies,to have insight into new markets,to think creatively,and to study during the transition stage.It can be seen that recruiting middle managers who match the development of enterprises has a driving effect on the transformation of small and medium-sized material enterprises.Based on consulting the recruitment system and process of the enterprise,this dissertation analyzes the current recruitment and management situation of middle managers in Z company through the methods of interview and the questionnaire.It is found out that there are a few problems:the recruitment system is not perfect,recruitment channels are poorly planned,the selection standards of middle managers is not clear,the implementation of the recruitment process is not in place.Based on the theory of person-job matching,the theory of talent assessment,this dissertation finds out 11 competency elements of middle managers in Z company by analyzing the development strategy and corporate culture,togther with behavioral event interviews and the analysis of questionnaire results of Z company: overall consciousness,organization and coordination,talent cultivation,the courage to take responsibility,active learning,enquirying mind,innovative thinking,strategy execution,customer service,market insight,leading by example.In addition,this dissertation completes the dimension division,the importance assessment,the definition of competency,the division of behavior hierarchy,hierarchical behavior description of the competency,and constructs the competency model of middle managers in Z company.Aiming at the problems in the recruitment management of middle managers in Z company,this dissertation proposes four specific measures based on the competency model.The first is to improve the position description of middle managers,precisely identify the recruitment needs,and expand the reserve team of middle managers;the second is to improve the selection of middle managers through designing the behavioural interviews,enhance the identification of competency,and and promote the effectiveness of the interview;the third is to propose the competency-based career background investigation,broaden the information source channels,and reduce selection risks;the fourth is to determine the assessment criteria during the probationary period based on the competency model,and test the degree of person-job matching.At the same time,this dissertation proposes four safeguards.The first is to strengthen the construction of culture system;the second is to increase the support of senior leaders;the third is to improve the abilities of recruiters;the fourth is to carry out middle management training in a graded manner.From these aspects,we can guarantee and consolidate the application of the competency model of middle managers in the recruitment management of Z company.At the same time,the model construction process and application measures are also worthy of reference for other similar companies.
