The safety personnel of small and medium-sized enterprises are the supervisor of work safety and play the role of assisting the organization to carry out work safety.Due to the weak foundation of work safety in small and medium-sized enterprises,small and medium-sized enterprises safety personnel often become “responsible for safety” and “do safety” personnel,resulting in serious work alienation.That is,the actual work of the safety personnel of small and medium-sized enterprises is inconsistent with the responsibilities stipulated by the Work Safety Law.Currently,the research on the work alienation of safety personnel is relatively limited.There is a lack of systematic theoretical construction research on the work alienation of safety personnel.Therefore,through interviews with safety personnel in small and medium-sized enterprises and using a large sample of empirical analysis,the influencing factors and mechanisms of work alienation of safety personnel in small and medium-sized enterprises are systematically explored.It provides ideas and references for preventing work alienation of safety personnel in small and medium-sized enterprises and then improving the essential work safety level of small and medium-sized enterprises.Based on the conservation of resources theory and Stimulus-Organism-Response theory(SOR),this study conducts grounded theory analysis and empirical research in combination with the work practice of safety personnel of small and medium-sized enterprises and literature on work alienation.Firstly,by combing domestic and foreign literature,the connotation of work alienation of safety personnel is defined,and it is divided into three dimensions: work subject dislocation,work center shift,mismatch of responsibilities and rights.Secondly,by using grounded theory to code and analyze the interview data of 25 safety personnel in small and medium-sized enterprises,the influencing factors of work alienation of safety personnel in small and medium-sized enterprises are systematically identified.Then,an influential factor theoretical model is constructed and research hypotheses are proposed.Next,according to the scale development program,the safety regulatory misconduct,leadership security negligence,safety deviation behavior,job insecurity,ingratiation behavior,submissive behavior,withdraw behavior and safety personnel work alienation scale are designed.The formal questionnaire is formed after pre-testing and pilot testing of the scale.Afterwards,SPSS23.0 and Mplus8.0 software are used to analyze the 415 valid questionnaires collected by structural equation model method to verify the validity of the model hypothesis.Finally,suggestions are put forward to prevent the work alienation of safety personnel of small and medium-sized enterprises.The main conclusions of this study are as follows:(1)Factors affecting the work alienation of safety personnel of small and medium-sized enterprises include safety regulatory misconduct,leadership security negligence,safety deviation behavior,job insecurity,ingratiation behavior,submissive behavior and withdraw behavior.(2)The safety regulatory misconduct affects the work alienation of safety personnel of small and medium-sized enterprises through the chain transmission of job insecurity and submissive behavior.(3)The leadership security negligence affects the work alienation of safety personnel of small and medium-sized enterprises through the transmission of two pathways: job insecurity and ingratiation behavior,job insecurity and withdraw behavior.(4)The safety deviation behavior affects the work alienation of safety personnel of small and medium-sized enterprises through the transmission of two pathways: job insecurity and ingratiation behavior,job insecurity and withdraw behavior.(5)The local emergency management department need to improve work safety supervision and ensure the work of safety personnel.The leaders of small and medium-sized enterprises need to change the ideology of work safety and provide support for safety personnel to carry out their work.The employees of need to seriously abide by the rules and regulations of work safety,and actively cooperate with the safety personnel.The safety personnel of small and medium-sized enterprises need to constantly improve their work skills and strengthen their psychological quality. |
