Objective:This study aimed to investigate the status quo of career growth of operating room(OR)nurses and the impact of demographic variables,organizational support,practice environment and resilience on career growth.In addition,we also explored the mediating role of resilience between organizational support and career growth,which can provide the theoretical basis for promoting the cultivation level and development of the career growth of OR nurses.Methods:The convenience sampling method was used to investigate 480 OR nurses from 5 tertiary hospitals in Shandong province between June 2022 and December 2022.In this study,the questionnaire was completed by Sojump.com software.And the measurement instruments included the General Demographic Data Scale(GDDS),the Career Growth Scale(CGS),the Practice Environment Scale of Nurse(PES-N),the Connor-Davidson resilience scale(CDRISC),and the Perceived Organizational Support Scale(POSS).SPSS26.0 software was used for data entry,collation,and analysis,including descriptive analysis,independent samples ttest,analysis of variance,Pearson correlation analysis,and multiple linear regression.The mediating effect was tested by the Bootstrap procedure of the Process plug-in in SPSS.Results:A total of 480 questionnaires were sent out for data collection,and 32 cases were excluded due to the incomplete data,and finally 448 cases were included in this study.The efficient rate was 93.33%.The results are as follows:1.The status quo of career growth,practice environment,organizational support,and resilience of OR nurses.1.The status quo of career growth,practice environment,organizational support,and psychological resilience of OR nurses.The total score of CGS was 61.60±8.73,and the mean score was 3.44±0.58 at a medium level,among which the mean score of career goal progress dimension was 3.55±0.69,of career ability development dimension was 3.97±0.55,of promotion speed dimension was 3.10±0.86,and of compensation growth dimension was 3.05±0.82.The mean score of PES-N was 71.68±19.06,among which the mean score of the nurse-physician collaboration was 79.36±19.19,of clinical nursing professionalism was 75.96±20.43,of quality management was 75.75±20.29,of internal support was 74.53±20.12,of professional advancement was 74.500±20.16,of nursing staff deployment was 74.30±19.98,of social status was 70.40±22.74,of remuneration package was 67.37±23.47,of leadership and communication was 67.11±23.24,and of hospital management participation was 52.01±27.71.The mean score of POSS was 3.48±0.70 with a mean score of 3.41±0.73 for emotional support,3.75±0.73 for instrumental support,and 2.65±0.56 for resilience.2.Comparison of differences in the career growth of OR nurses in GDDS.The differences in career growth scores of OR nurses were statistically significant(P<0.05)in terms of educational level,job title,average monthly income satisfaction,whether to undertake teaching and research management,and nursing work fulfillment;but not statistically significant(P<0.05)in terms of gender,age,length of employment,marital status,and childbearing status.3.Correlation analysis between career growth and organizational support,practice environment,and resilience of OR nurses.Pearson correlation analysis showed that there was a significant positive correlation between career growth and organizational support(r=0.740,P<0.01),practice environment(r=0.548,P<0.01),resilience(r=0.694,P<0.01);and a significant positive correlation between resilience and organizational support(r=0.573,P<0.01).4.Multiple linear regression analysis in assessing potential impact factors of career growth.The total score of CGS was defined as dependent variable,variables that was significant different in the univariate analysis,such as education level,job title,average monthly income satisfaction,whether to undertake teaching and research management,and nursing work fulfillment were assigned as control variables,and all these were analyzed in the first level of regression equation.Organization support,practice environment and resilience were assigned as second,third and fourth level,respectively(inclusion criteria P<0.05).The results revealed that education level,average monthly income satisfaction,nursing work fulfillment,organization support and resilience entered the regression equation,they can explain the 68.60%of total variant of the career growth.5.The mediating role of resilience between organizational support and career growth among OR nurses.Multiple linear regression showed that organizational support was a significant positive predictor of both career growth(β=0.546,P<0.001)and resilience(β=0.254,P<0.001).Meanwhile,the regression coefficient of organizational support on career growth decreased but remained notable after adding resilience(β=0.413,P<0.001);and there was a significant correlation between resilience and career growth(β=0.524,P<0.001),indicating that resilience played a partially mediating role between organizational support and career growth.Furthermore,we found that the indirect effect of organizational support on career growth through the mediating role of resilience was 0.133(0.254*0.524),with a mediating effect size of 24.36%(0.133/0.546).The Bootstrap test showed that the 95%confidence interval for resilience was[0.095,0.176],suggesting a noteworthy mediating effect.Conclusions:1.The career growth levels of OR nurses are at a medium level and still can be improved.Hospital clinical managers should focus on and develop relevant measures to promote the career growth of OR nurses.2.Organization support,practice environment and resilience were associated with the career growth in OR nurses.3.Education level,average monthly income satisfaction,nursing work fulfillment,organization support,and resilience have pivotal impact on OR nurses’ career growth.Improved management or mentorship which based on these related factors may help to promote the career growth of OR nurses.4.The organizational supports of OR nurses are directly or indirectly associated with nurses’ career growth.Resilience provides partial mediating effect between organizational supports and career growth.These results suggest that nurse managers can provide more organizational supports to promote career growth.Resilience is also suggested to be emphasized and improved to facilitate the career growth of OR nurses.
