BackgroundUnder the influence of national policies and advanced experience,each hospital has carried out a variety of voluntary activities based on its own reality,and the hospital voluntary service has flourished.Hospital volunteer service plays an important role in improving the medical experience,building a harmonious doctor-patient relationship,and improving patient satisfaction.However,the willingness of volunteers to continue to serve is at a low level,mainly manifested in the loss of volunteers and low participation.Therefore,improving the willingness of volunteers to continue to serve in hospitals is of great significance to the sustainable development of hospital volunteering.ObjectiveThis study aims to understand the current situation of hospital volunteers’ willingness to continue to serve,explore the relevant factors that affect their willingness to continue to serve,summarize the problems existing in the current volunteer management,and put forward corresponding suggestions,in order to promote the development and growth of hospital volunteers.MethodsThis study adopts a random sampling method,uses the recorded information of Q Hospital,and selects volunteers who have registered in Q Hospital and participated in voluntary activities at least once in the past three years as the survey objects;a mature scale is used to design a questionnaire,and the survey content includes demographic data,the Volunteer Functions Inventory(VFI),volunteer organization management,volunteer satisfaction(VSI)and willingness of volunteers to continue serving.Using SPSS and AMOS software,using various methods such as descriptive statistics,single factor analysis,and structural equation modeling,to explore the impact of volunteer participation motivation,organizational management,and satisfaction on the willingness to continue serving,and to test whether the theoretical model and research hypotheses are valid.Results(1)Voluntary development of Q Hospital in Shandong Province:From 2017 to 2021,affected by policies and social environment,the duration of voluntary service in 2018 was the highest;the number of registered volunteers continued to increase,but the actual number of participants in 2021 accounted for only 40%,In 2021,61.8%of volunteers will only have 0.55 hours of volunteer service,and the overall participation of volunteers is not ideal;(2)Basic information of surveyed volunteers:322 hospital volunteers were included in this study,among which volunteers aged 18-40 accounted for the largest proportion,accounting for 68%;females accounted for 72.4%,males accounted for 27.6%;volunteers Most of the volunteers are college graduates or above,accounting for 66.2%;volunteers are mainly medical nurses and medical technicians,accounting for 51.6%;(3)Hospital volunteers have high participation motivation(6.48±0.77),among which learning comprehension,value expression and self-improvement motivation scores are higher than the whole,which are the main participation motivations;(4)The organization and management level of hospital volunteers needs to be improved(6.20±0.91),and the scores of incentive recognition,guidance training,and authorization and licensing dimensions are lower than the overall score,and special attention should be paid to later management;(5)The satisfaction of hospital volunteers is relatively high(6.38±0.89),and the description of volunteer service autonomy is the lowest(6.32±1.09),which reflects that the management level of volunteer organizations needs to be improved.(6)The willingness of hospital volunteers to continue serving is insufficient(6.13±1.08),so measures need to be taken to improve volunteers’ willingness to continue serving and retain more volunteers;(7)Univariate analysis found that there were significant differences in volunteer motivation,organizational management,satisfaction,and willingness to continue serving in terms of gender and education level(P<0.05);(8)The results of the structural equation model show that volunteer organization management directly or indirectly affects the willingness to continue serving(P<0.001)through satisfaction(P<0.001),and volunteer motivation indirectly affects the willingness to continue serving through volunteer satisfaction(P<0.001);Satisfaction plays a mediating role;the total effect of volunteer organization management on willingness to continue serving is greater than volunteer motivation(0.671>0.249)Conclusions and SuggestionsHospital volunteers have high motivation to participate,but their willingness to continue to serve is insufficient,and the level of organization and management needs to be improved.Volunteers’ motivation,organization and management,and satisfaction have a positive impact on volunteers’ willingness to continue to serve,of which organization and management have the greatest impact.Therefore,on the basis of quantitative research,relevant suggestions are put forward from the perspectives of government and voluntary organizations.(1)At the government level,advocate the concept of voluntary service and improve the system design;(2)At the level of voluntary organizations,establish a full-time management department,optimize the training system,improve the authorization system,build a communication mechanism,create a harmonious atmosphere,pay attention to the multiple motivations of volunteers,and implement differentiated incentives.
