At present,medical social work has gradually become an important part of the medical system.The needs of patients are not only satisfied with the treatment of their own diseases,but they also hope to be supported by the psychological care and social strength of medical staff during the treatment process,and these tasks can be completed by medical social workers and trained volunteer groups.In recent years,many scholars have devoted themselves to the research on medical social work and hospital volunteers.They have devoted themselves to the research on the cooperative work system between medical social workers and volunteers.There are not enough documents to discuss volunteer management from the perspective of medical social work.Volunteers,as non-staff personnel in hospitals,have strong uncertainty and non-professionalism.The motivation to drive volunteers to join the voluntary service in hospitals depends to a large extent on the dedication and enthusiasm of volunteers.The volunteer team relies on self-management and maintains complete equality with medical social workers in administrative relations,which will make it difficult for the medical social work department to realize the sustainable development of volunteer resources.After browsing a large number of related researches on medical social work and voluntary service,this study will observe the effective management of volunteers by the medical social work department of F hospital in Jiangxi province as a medical social worker through participation and observation.This research is based on Maslow’s needs theory,the theory of dominant perspective and the theory of social support.Follow up the management process of project volunteers by the medical social work department,and summarize the specific management methods of project volunteers by the medical social work department of hospital f from the recruitment,training and assessment of volunteers.In the process of medical social workers participating in volunteer management,medical social workers,as managers and trainers,control the professional skills and voluntary behaviors of volunteers tostrengthen the supervision of volunteers.To improve the professional service level of volunteers with their own experience and knowledge.As a service provider,medical social workers will protect the rights of volunteers,strive for necessary benefits for volunteers,pay attention to the enthusiasm of volunteers and promote the sustainable development of voluntary service in hospitals.As a service supervisor,medical social workers can ensure the quality of voluntary service.Based on the summary of the management process of volunteers by the medical social work department,this study analyzes the difficulties of medical social workers in participating in the management of volunteers.The results of the study show that:first,the medical social work department mainly adopts the directional recruitment method to recruit volunteers,which can better select the volunteers that meet the service objectives,but the whole recruitment channel is relatively narrow.Second,at present,the Medical Social Work Department mainly uses paper forms to collect the simple personal information of volunteers,and uses paper files and electronic forms to save volunteer information,so as to have a certain grasp of volunteer information.With the development of the medical social work department,the simple way of volunteer registration cannot satisfy the use of volunteer resources.Third,the Medical Social Work Department has arranged some simple training courses for volunteers before the voluntary service activities,which have certain help effects,but the training methods are rigid and lack of interest.It is difficult to ensure that volunteers achieve the ideal training effects in the training.Fourth,the Medical Social Work Department will make some simple evaluations of volunteers in service,but it lacks more specific punishment mechanisms and rich incentives for volunteers.Finally,the study will put forward corresponding solutions to the difficulties of the medical social work department in the volunteer management process.First,based on the management experience of volunteers in the hospital,integrating the recruitment channels of volunteers in the hospital and enriching the types of volunteers can better promote the diversification of voluntary service activities in the hospital,so thatpatients can obtain better hospitalization experience.Second,promoting the information level of volunteer registration and registration can greatly improve the efficiency of volunteer management and reduce the manpower investment of the medical social work department in volunteer registration and other related matters.Third,optimize the volunteer training system,enrich the methods of volunteer training,and design more reasonable volunteer training courses.Fourth,improve the reward and punishment mechanism for volunteers.For outstanding volunteers,material rewards are not their purpose most of the time,but they hope to be recognized by the society more often.Therefore,it is essential to strengthen spiritual encouragement.In addition to increasing the forms of incentives,more detailed regulations on volunteer management are also needed to punish the irregular behaviors of volunteers according to the severity of their consequences,so as to make voluntary service more orderly.F Hospital Medical Social Work Department of Jiangxi Province was established for a short time,and the medical social work activities were only on the right track soon.The volunteer management of the analyzed medical social work department is also the first time that the medical social work department of F Hospital independently manages the volunteer team.Therefore,the management experience and predicament of the medical social work put forward by this research are all the analysis of the volunteer management of the medical social work department in the early stage of public hospitals,which has reference significance for the volunteer management of the medical social work department in the early stage of public hospitals.In fact,in the more mature medical social work department,it is necessary to explore a characteristic volunteer management system suitable for the hospital according to the nature and characteristics of the hospital.
