Research On The Current Situation Of Nurses’ Turnover Intention And Related Factors In Public Hospitals In Jilin Province

Objective:This study took nurses in public hospitals in Jilin Province as the research object to understand the current situation of their turnover intention and its influencing factors,and to explore the relationship between turnover intention and emotional regulation self-efficacy,compassion fatigue,and quality of work life,so as to provide feasible suggestions for reducing the turnover intention of nurses in public hospitals in Jilin Province from the perspective of emotional regulation self-efficacy.Methods:In November 2021,a face-to-face questionnaire survey was conducted on 2480 nurses in 124 public hospitals in Jilin Province,and 2412 valid questionnaires were included in the analysis,with an effective rate of 97.26%.By stratified random sampling and quota sampling,2480 nurses from 124 public hospitals in Jilin Province were interviewed face-to-face in November 2021.2412 valid questionnaires were included in the analysis.The analysis variables included sociodemographic characteristics,turnover intention,emotional regulation self-efficacy,compassion fatigue and quality of work life,etc.The analysis methods included descriptive statistical analysis,univariate analysis,binary logistic regression analysis,and the partial least squares method(PLS-SEM)was used to analyze the relationship between turnover intention and nurses’ emotional regulation,self-efficacy,compassion fatigue,and quality of work life.Result:(1)The score of nurses’ turnover intention in Jilin Province public hospitals was 1.91 ±0.64 points.Among them,a total of 1630 nurses reported low turnover intention,accounting for 67.85%;A total of 782 nurses reported high turnover intention,accounting for 32.42%.(2)The results of univariate analysis showed that the difference in nurses’turnover intention was statistically significant in terms of age,professional and technical title,length of service,employment form,average monthly income,average daily working hours,night shift,and whether they undertook teaching tasks(P<0.05).(3)The results of binary logistic regression analysis showed that age,average monthly income,average daily working hours,night shift,self-efficacy of emotion regulation,compassion fatigue,and quality of work were important factors affecting nurses’ willingness to leave(P<0.05,Cox&Snell R2=0.15,Nagelkerke R2=0.22).(4)The emotional regulation self-efficacy of nurses in public hospitals in Jilin Province had a negative effect on their turnover intention,with a total effect of-0.538,a direct effect of-0.148,an indirect effect of-0.118 on turnover intention through compassion fatigue,an indirect effect of-0.145 on turnover intention through quality of work life,and-0.126 of-0.126 through compassion fatigue and quality of work life.Compassion fatigue had a positive effect of 0.353 overall effect on turnover intention,0.171 direct effect,and 0.182 indirect effect on turnover intention through quality of work life.Quality of work life had a negative effect on turnover intention,with a direct effect size of-0.383 and an overall effect of-0.383.Conclusion:(1)The turnover intention of nurses public hospitals in Jilin Province is less optimistic.(2)Emotional regulation self-efficacy and quality of work life have a negative impact on the turnover intention of nurses in Jilin public hospitals,while compassion fatigue has a positive impact on turnover intention。(3)Compassion fatigue and quality of work life play a part of intermediary role between emotional regulation self-efficacy and turnover intention;The quality of work life plays a partial intermediary role between compassion fatigue and turnover intention.
