Objective: Investigate and analyze the current situation,demand and influencing factors of capacity improvement training for health personnel in public medical institutions in Xinjiang Uygur Autonomous Region(hereinafter referred to as "Xinjiang"),explore their relevance,explore existing problems and solutions,and provide reference for further improving the capacity improvement training system for health personnel in public medical institutions in Xinjiang.Methods: In the quantitative study,772 health workers were investigated with convenient sampling method.SPSS 26.0 software was used to describe the frequency of the data,chisquare test and binary logistic analysis of the influencing factors of whether to participate in the training of health workers’ ability improvement;Use Smart PLS3.0software to build a structural equation model to explore the correlation between the current situation of training for health personnel’s ability improvement and training needs.The qualitative research adopted convenient sampling to conduct semistructured interviews with the relevant staff of science and education departments of the Xinjiang Health Commission,the School of Continuing Education of Xinjiang Medical University,and the medical and health institutions,and conducted semistructured interviews with some health personnel,and coded,summarized,refined,and formed theoretical categories according to the three-level coding principle through Nvivo software.Results:(1)Quantitative study:(1)77.3% of health workers have participated in the ability improvement training in the past three years,and 22.7%have not participated in the training.Chi-square test showed that there were statistical differences in the training form,training content,training lecturer,training duration,training frequency and demand of health personnel’s ability improvement training(P<0.05);There are statistical differences in the expected training form,expected training content,expected training lecturer,expected training duration and expected training frequency among different ages,hospital grades,positions,educational background,professional titles and regions(P<0.05).(2)The results of multifactor analysis showed that education level and professional title had an impact on whether health personnel participated in the ability improvement training,with OR values of1.389 and 2.342 respectively.(3)Through PLS-SEM model,it was found that the current situation of capacity improvement of health personnel had an impact on the demand and motivation for capacity improvement,accounting for 18.6% and 29.5%respectively.Secondly,the motivation for capacity improvement had an impact on the demand for capacity improvement of 39.0%.There are some mediating effects among status quo,demand and motivation,among which motivation is the intermediary variable.(2)Qualitative research: The interview with the health administration department summarized the current situation of the training of the ability improvement of health personnel into five dimensions: the significance of the training,the problems in the training,the organizational structure and rules and regulations,the factors that affect the training,and the suggestions for the next step of training.Among them,the problems in the training are the key factors,the factors that affect the training are the important factors,and the organizational structure and rules and regulations are the general factors;The interview with health personnel summarized the current situation of the training of health personnel’s ability improvement into three dimensions: the role of training,incentive and reward and punishment measures,and the problems in training.Conclusion: The overall situation of capacity improvement training for health personnel in Xinjiang public medical institutions is good,but there are still the following problems:(1)Both health administrative institutions,medical institutions and health personnel pay insufficient attention to capacity improvement training;(2)The supply and demand of capacity improvement training do not match the needs of health workers in terms of training content,training form and training duration;(3)The contradiction between work and study of health workers is prominent;(4)Lack of funds for capacity improvement training and insufficient investment of medical institutions in capacity improvement training;Based on this,it is suggested that personnel at all levels should change their concepts and pay more attention to the ability improvement training of health personnel;Assess needs and improve the pertinence of training;Promote self-directed learning,alleviate work-study conflicts and other measures to promote the healthy and sustainable development of the ability improvement training of health personnel in Xinjiang public medical institutions.
