Purpose:The purpose of this study is to understand the job performance of clinical nurses and empowering leadership,regulatory focus,the status quo of job crafting,and its demographic characteristics,and to analyze the influencing factors.This thesis discusses the influence of job crafting and regulatory focus between clinical nurses empowering leadership and job performance,to provide a reference for nursing managers to improve performance management mode,improve nurse motivation and stabilize nursing talents.Methods:1.Literature Research Method and Delphi Method: Systematically consult relevant literature about empowering leadership,regulating focus,Filter the scale that meets the objectives of this study,according to the characteristics of nursing work and organizational scenarios revision,subject group discussion,preparation of scale content and entry formation expert letter questionnaire;Invite 25 nursing experts in the field to complete two rounds of Delphi expert inquiries.Collate expert opinions and suggestions,discussed by the task group,and Modifying the contents and entries of the complete scale to form the final table,100 clinical nurses from a hospital in Xinjiang were randomly selected for the pre-test,and 1456 clinical nurses from a third-class hospital in Xinjiang were selected for the reliability and validity test.2.Questionnaire survey of 3525 clinical nurses in five third-class hospitals in Xinjiang region.Research tools include the sociological survey of the clinical nurse population,the nurse job performance scale,the nurse empowering leadership scale,the nurse regulating focus scale,and the nurse job crafting scale.3.the SPSS26.0 results were analyzed b,and the average ± standard deviation was used to describe the nurse’s job performance and the level of empowering leadership,regulation focus,and job crafting.Influence Factors of clinical nurse’s job performance Using Pearson Correlation Analysis,T-Test,Chi-Square Test,and multiple linear regression.4.SPSS 26.0 Process Model 4 and Model 7(Bootstrap)are used to job crafting the mediation between empowering leadership and job performance,and to regulate the focus and its various dimensions.Results:1.Through literature research and the Delphi method,the nurse empowering leadership scale and nurse regulation focus scale was formed.The results of the expert letter are: 80(20/25)and 84%(21/25);The authoritative coefficients(Cr)of the nurse empowering leadership scale and nurse regulation focus scale are 0.870 and 0.890,respectively,and the two-round correspondence specialist Kendall coefficients(w)are0.214 and 0.225,respectively p < 0.001;The Authoritative Coefficient of nurse empowering leadership scale and nurse regulation focus scale(Cr)0.870 and 0.890 respectively,two rounds of the Kendall coefficient of experts(w)0.236 and 0.167,both p < 0.001;Reliability Test Results: Cronbach’s αcoefficient of the revised "Nurse Empowerment Leadership Scale" was 0.986,Cronbach’s α of each dimension was 0.984,0.970,0.982,0.979,Cronbach’s α coefficient of the revised "Nurse Regulatory Focus Scale" was 0.962.Cronbach’s α of each dimension were 0.929 and 0.970.The results of exploratory factor analysis showed that the KMO values of the empowering leadership scale and the nurse adjustment focus scale were 0.972 and 0.959,and the Bartlett spherical test values were 29622.840 and 21563.418,respectively.Four factors with characteristic root > 1 were extracted by principal component analysis,and the maximum variance method was used for orthogonal rotation.The items with factor load >0.4 were retained,and the cumulative variance contribution rates were 82.730% and 83.259%,respectively.The load of each item on the corresponding common factor was all >0.4.2.The job performance score of clinical nurses was 167.95±28.23,The score for empowering leadership was(52.45±9.18),The regulatory focus score of nurses was 54.33±6.47,The score for nurses’ job crafting was 88.46±14.36.3.The results of single factor analysis showed that there were statistically significant differences in the total score of the job performance of nurses of different ages,nursing age,marital status,nationality,departments,reasons for choosing nursing work,satisfaction with nursing scheduling in the past year,a satisfaction of income in the past year and specialist certificate level(P < 0.05).multiple linear regression analysis showed that the reasons for choosing nursing work,satisfaction with nursing scheduling,delegating leadership,regulatory focus,job crafting,and so on were important factors affecting the job performance of nurses.4.Empowered leadership,regulating focus,and job crafting were positively correlated with nurse job performance(r=0.410,0.519,0.522,0.511);Nurses’ empowering leadership was positively correlated with regulating focus and job crafting(r=0.511,r=0.534).The regulatory focus of nurses was positively correlated with job crafting(r=0.623).5.Job crafting is an intermediary variable between empowering leadership and nurse job performance.The role of mediation is 55.0%.Regulating focus and regulating effect between empowering leadership and job crafting.The higher the regulating focus compared to the low regulating focus,The more significant the positive predictive effect of empowering leadership on job crafting(β=0.003,t=4.553,P < 0.001),that is,the slope of the high empowering focus is larger,Conclusion:1.Both the nurse empowering leadership scale and the nurse regulating focus scale have good confidence validity and is suitable for investigation of clinical nurse leadership empowering perception and regulating focus tendency.2.Clinical nurse job performance and empowering leadership,regulating focus,and job crafting are at medium and high levels.And there are two positive correlations between the variables.In addition,the reasons for nursing work selection,nursing scheduling satisfaction,empowering leadership,regulating focus,job crafting,etc.are significant factors influencing nurses’ job performance.Job crafting plays a part in the mediation between clinical nurses empowering leadership and job performance,and the process of empowering leadership influencing nurse performance through job crafting is positively regulated by the focus of regulation. |
