| The stress management of physician has become an important topic in the development of hospitals and departments.The high risk,high skill and technology in the physician profession means that they are under significantly higher pressure than the general population.At the same time,the status quo of diminishing public interest in hospitals and increasing tension between doctors and patients has also led to increased pressure.Studies have shown that stress can not only trigger a variety of negative stress reactions,including depression,anxiety and insomnia,but also take a toll on an individual’s passion and performance at work.But in fact,stress can sometimes be an "engine","speed-up gear" at work.Positive work stress can increase an individual’s internal motivation,promote positive work behavior,and have a positive impact on an individual’s job performance and career growth,according to past research.Therefore,how to use and deal with stress to improve the effectiveness and pertinence of stress management has become a key topic of discussion between organizations and scholars.Based on the related research results and the theories of resource conservation,pay-back imbalance and ego depletion in the domestic and foreign literatures,this study takes the doctors in grade IIIA hospitals as the main research subjects,takes the challenging and obstructive stressors as the antecedents,studies the differential mechanism of the challenging and hindering stressors on job performance,introduces ego depletion as the mediating variable,and explores the boundary conditions of job performance from the perspective of professional identity.This study measures the relevant variables based on mature scales obtained from relevant domestic and foreign research,and designs the questionnaire accordingly.The number of valid samples obtained through the questionnaire distribution is 303.This paper uses statistical software such as SPSS and AMOS to conduct empirical analysis on the theoretical model,and draws the following conclusions:(1)Challenging stressors have a significant positive effect on performance(task performance,relationship performance,learning performance),while obstructive stressors have a significant negative effect.(2)Challenging stressors negatively affect ego depletion and obstructive stressors positively affect ego depletion;(3)Ego depletion has a significant positive impact on performance(task performance,relationship performance,learning performance);(4)Ego depletion plays the mediation role in the mechanism of challenging and obstructive stressors affecting performance;(5)Occupational identity plays a positive moderating role in the mechanism of the influence of challenging stressors on ego depletion.(6)Occupational identity can regulate the indirect effects of challenging stressors on performance through self-depletion.To finish with,the empirical results are discussed and analyzed in order to provide theoretical reference and empirical evidence support for the sustainable improvement of physicians’ performance,and provide actionable management suggestions for the design of incentive and protection mechanisms. |
