| In organizational activities,people are very keen to explore the influencing factors of work engagement.In addition to their own subjective initiative,leaders,as an important part of the work environment of subordinates,cannot be ignored.Based on Job Demands-Resource Model,this study examines the predictive role of leader-subordinate work-family centrality congruence and inconsistency matching on subordinates’ work engagement levels.Using cross-level polynomial regression and response surface analysis techniques,the data of 129 work teams(129 leaders,387subordinates)are analyzed,and a three-dimensional response surface image is drawn according to the results of the regression analysis,and the hypothesis proposed in this study is verified.Firstly,this study analyzes the predictive effect of leader and subordinate work-family centrality on employee work engagement in the case of consistent and inconsistent matching.Secondly,we discuss the mediating role of work connectivity in the relationship between work-family centrality and work engagement.The data analysis results show that:(1)In the case of leader-follower congruence,work engagement is higher when followers and leaders are aligned at a high level of work-family centrality than when they are at a low level.(2)In the case of incongruence,work engagement is higher when a follower’s work engagement is higher than leader’s as compared to when a leader’s work engagement is higher than a follower’s.(3)Work connectivity mediates the effect of leader-follower congruence in work-family centrality and work engagement.This study explores the impact on work engagement and its mechanism from the perspective of matching people with the environment,the results show that regardless of whether the level of work-family centrality of leaders and subordinates is consistent,subordinates have relatively good work engagement,enriching related research in this field,and providing a scientific basis for organizational activities in reality. |
