A Study On The Competency Of Journalists: Structure, Measurement, And Effect Mechanism

With the continuous progress of journalism reform, strengthening the journalists’ ability becomes the key issues to improve the core competitiveness of newspaper, and research of journalists’ competence is increasingly significant and urgent. Currently, the domestic is relatively lack of quantitative research on journalists’ competency, so this study attempts to combine traditional interviews with questionnaire to extract items of journalists’ competency, and use statistical techniques to generate journalists competency list, followed by exploring the structure of journalists’ competency through structural equation modeling and other methods, which is the measurement tool for the follow-up academic research. The in-depth study of journalists competency helps to determine the qualifications journalists need to efficiently complete tasks, it also helps to select, train, evaluate and give career development guidance for journalists, which ultimately helps to strengthen journalists team building.This study has two purposes:First, analyze characteristics of the Newspaper industry and job characteristics of journalists through qualitative research; second, to explore the relationship between the various dimensions of journalists’ competence and individual job performance, in order to provide reference and theoretical support for the journalists Construction and promote journalists team building.This study used method combining of qualitative research and quantitative research, through the surveying of more than 10 newspaper journalists in Guangdong Province, using professional statistical software SPSS and Structural equation model analysis software AMOS for the analysis, develop the competence power table and establish competency model for the journalists. The main conclusions of this study are as follows:(1) Journalists’ competency content clearly showed six factors structure, the factors are:professional skills, professionalism, personality, sense of direction and motivation. Among them, eight core competency:a unique perspective of news, being good at mining news, news sense and a keen observation, good interview questions, strong sense of social responsibility, adhering to journalistic ethics, honesty and self-determination, not easily retreat when in difficulties, highly sensitive political, a lot of social experience, strong insight (2) According to sample analysis, there is no difference in features of the social dimension, but the different titles, expertise, professionalism, personality characteristics, orientation awareness and motivation dimension all showed significantly differences.(3) According to the regression analysis and correlation analysis, it is verified that the level of journalists’ competence have significantly predicted effect on the job performance, and the three dimensions of professional skills, social characteristics and professionalism have a very significant prediction role on the task performance, while professional quality and characteristics of journalists were the significant predictors on the relationship performance of the job performance, journalists’ personality and motivation can predict task performance significantly. In addition, organizational citizenship behavior, organizational supports, a sense of achievement and commitment to the situation play a significant intermediary role between the journalists’ competence and job performance.Overall, this study is the first of Empirical quantitative research in Journalists’ Competency in Chinese local contexts. It fills many blanks in the localization of journalists’ competence, and is a great advance to promote professionalism in journalism. Specifically, the innovations of this study are as the following four aspects:First, it is the first application of competency theory to the news industry in the context of China. Through rigorous and in-depth qualitative research, this study has contributed in clarifying the connotation of journalists’ competence in China, developing journalists’ competency questionnaire, constructing the six dimensions of Journalists’ Competency Model in China, and obtaining a basic journalists’ competency model which can be quantified and compared.Second, it has developed the first practicable and effective journalists’ competency measuring scale in China. The scale includes six dimensions,38 items, a clear structure, and clear content, what’s more, the various dimensions are associated and differentiated with differences each other. The result of the research has provided a more scientific measurement tool for research centered on journalists.Third, it has evidenced that the competency of journalists will forecast job performance. Through the analysis of the relationship between journalists’ competency and performance, it has probed the relationship between the various dimensions of journalists’ competence and the various dimensions of job performance the journalists, to reveal the internal interaction between competence and job performance.Fourth, it has comprised the influence the different demographic variables have on the journalists’ competence; investigated the intermediary role of the organizational support, a sense of achievement, organizational citizenship behavior, organizational commitment etc variables in the relationship between journalists’ competence and performance; inquired the mechanism between journalists’ competency and performance. Based on the concept of psychological capital, the study has made some important theoretical assumptions about competency, psychological capital, job performance, which are important for future research in China.In conclusion, this study has made an all-round analysis of journalists’ competence. By an integrated approach of quantitative study, the research has developed a scientific measurement tool, built journalists’ competency model, evidenced the relationship between the various dimensions of journalists’ competency and the various dimensions of job performance, and probed the mechanism of journalists’ competence. Future research will benefit from these results.
