The employee's creative performance is the main source of promoting innovation of enterprises.Environment factors are more likely to get intervention and the effect of environments can be perceived in short period,thus the environment factors become the research hotspot in the field of creativity performance.Feedback,one of the important environmental factors that influence creative performance,is commonly used as incentive strategy and organization behavior modification tool,but the inconsistent relationship between feedback and creative performance leads to the chaos in human resource management.Creative feedback environment refers to the contextual processes which focus on novel and useful ideas about the products,services,procedures and processes of employees work between the supervisor and subordinate or coworker and coworker in the work environment.What creative feedback environment lacks in feedback research it makes up for in emphasizing feedback's multidimensional complexity and the construction of feedback receiver,encouraging feedback seeking,focusing on creative perfonnance.Compare with feedback,creative feedback environment can lead more consistent expected results.Because feedback is a causal loop process,it is necessary to explore the content structure,influencing mechanism and formation mechanism of creative feedback environment from causal loop perspective.This study adopted literature analysis,grounded theory analysis,questionnaire investigation and system dynamics method for theoretical research and empirical test.Based on systematically analyzing related literature,this study reviewed research on creative performance,the dilemma and solution of feedback research,the transcendence of creative feedback environment.On the basis of the method of Grounded theory,the study developed the multi-dimension conception of creative feedback environment.By using the investigation method,the present study investigated several times and surveyed more than one thousand employees and corresponding managers of twenty-eight enterprises in Shandong,Shanxi,Jiangsu,Fujian,Guangdong and Guangxi.The present study used both cross-sectional method and longitudinal method including three time-points tracking method to test the concept structure and dynamic affect mechanism of creative feedback environment,and the formation and influencing mechanism of creative feedback environment from feedback seeking perspective.At last this study used system dynamics method to stimulate the feedback loop and showed dynamic change between creative performance and subsequent creative feedback environment.The main conclusions of present study are as follows:Firstly,through exploring the content structure of creative feedback environment,we promoted the cross domain study on feedback and creative performance research and found that creative feedback environment has the characteristics of ensuring creative time and patience on creative behavior.On the basis of grounded theory,exploratory factor analysis,confirmatory factor analysis,test of reliability and validity,comparative study,we developed the multi-dimension conception of creative feedback environment and compiled a measurement of the creative feedback environment which included supervisor and coworker creative feedback environment.Secondly,we tested the influence mechanism of creative feedback environment from dynamic affect perspective.We proved that creative performance resulted as a consequence of a dynamic process in which one experienced a phase of negative affect and subsequently leaved negative affect behind and entered a state of high.The results indicated that creative feedback environment indirectly influenced that of creative performance through the positive affect(t2),negative affect(t1)moderated the relationship between positive affect(t2)and creative performance(t2)such that the relationship was more positive if negative affect(t1)was high.Positive affect change also mediated this relationship,and a decrease in negative affect moderated the relationship between an increase in positive affect and creative performance such that the relationship was more positive if a decrease in negative affect was high.Thirdly,we tested different style feedback seeking from different source mediate the relationship between creative feedback environment and creative performance.By using three time-points tracking method,the results showed that supervisor feedback inquiry and coworker feedback monitoring mediated the relationship between creative feedback environment and creative performance;self improvement motivation and self assessment motivation moderated the relationship between supervisor feedback inquiry and creative performance such that creative performance was high when each one of these two motivation was high;self assessment motivation moderated the relationship between coworker feedback monitoring such that creative performance was high when self assessment motivation was low.Fourthly,based on causal loop perspective,we discussed the path how different style feedback seeking from different source impact creative feedback environment.By using two time-points tracking method,the results showed that supervisor feedback monitoring and inquiry indirectly influenced creative feedback environment through supervisor identification,and coworker feedback inquiry indirectly influenced creative feedback environment through coworker identification,but coworker feedback monitoring directly influenced creative feedback environment.Fifthly,we built dynamic computational models to reflect the formation and influence mechanism of creative feedback environment.From the perspective of the causal loop,we put the factors that would play mediation or moderation role between creative feedback environment and creative performance into one system and then analyzed them from a dynamic perspective that emphasis the impact of creative performance on subsequent creative feedback environment.By stimulating the dynamic computational model,creative feedback environment and creative perfonnance showed different trend when we set different formula.After creative feedback environment reach a 'certain level,the gradual reduce trends appeared.Improving creative mission requirements and goals,and cultivating feedback culture that encouraging creative performance can optimize creative feedback performance and improve creative performance,so that would provide a reference for guiding management practices.In the end of the present study,the general discussion and conclusions were proposed,and the limitations and future directions were discussed.
