In modern economy,financial safe and stabilization are important to national economy development.Especially,the steady development of state-owned commercial Banks is vital,not only because it affects the national economic trends,but also it is important to civil life.After China accession to the WTO,the financial industry became more and more opening,foreign Banks can enter China's financial areas with more large-scale,faster speed,so the development of state-owned commercial Banks shall be up against huge challenger.Face to the fierce market competition,talent has become the most important strategic resources.And now the main task that was faced by every state-owned commercial Banks is how to make good use of talents.Therefore,it has important meaning to improve the working performance of state-owned commercial Banks which is dependent on improving the organization climate of state-owned commercial Banks and employee organization commitment.Based on multi-discipline theories and methods,the paper conducted theoretical analysis and empirical study on the relationship of the organization climate,the organization commitment and the working performance of state-owned commercial Banks,trying to provide new theoretical perspective and practical guidance for improving the working performance of state-owned commercial Banks.The main conclusions of this paper's research include:(1)The organization climate of state-owned commercial Banks can be divided into support and coordination,career development,awards,customer communication,working privileges and goal 5 dimensions.(2)The organization commitment of state-owned commercial Banks can be divided into emotional commitment,opportunity commitment,ideal commitment,normative commitment,economic promise 5 dimensions.(3)The working performance of state-owned commercial Banks can be divided into task performance,interpersonal promote and job involvement 3 dimensions.(4)The organization climate has a positive effect to the working performance,and the order of the degree is support and coordination>career development>awards>customer communication>working privileges and goal.After analysis,the author concluded that,support and coordinate dimension on interpersonal promote has significant influence;career development dimension on job involvement has significant influence;awards dimension has limited impact on job involvement,maybe more immateriality rewards is helpful;with interpersonal promote as an intermediate variable,support and coordinate dimension on the working performance has significant influence;improving the effect of customer communication dimension,will be more helpful to the working performance than the other dimensions of the organization climate.(5)The organization commitment has a positive effect to the working performance,and the order of the degree is emotional commitment>opportunity commitment>ideal commitment>normative commitment>economic promise.After analysis,the author concluded that,the emotional commitment has the most positive effect to the working performance,this result reflected that the humanistic solicitude is very important;In this period,the opportunity commitment of state-owned commercial Banks has very strong positive effect to the working performance;Economic promise as a hygiene factor has a weak positive effect the task performance;Normative commitment has a weak positive effect to the task performance.(6)This paper explored the way how the organization climate affect the working performance when the organization commitment as an intermediate variable.(7)This paper explored the way how the demographic variables affect the organization climate,the organization commitment and the working performance.
