| Having a good leader is the actual asset for the organization to achieve organizational goals and sustain healthy workplace environment.Authentic leadership emerged as a positive relational leadership approach that has gained academicians and practitioner’s attention by stimulating a healthy work environment and its influence on followers valued workplace relationship outcomes such citizenship behaviors and communal relationships.In addition,organizational justice is one of the basic factor for employees to engage in social interaction in the workplace.It is considered as a root for organizational management order and decision making.It becomes a hot issue in the organization due to its vital role in shaping employees attitude and behaviors.Justice is not only the hot issue of organization but also for the leader as both plays vital role in improving the outcomes of employees in the workplace.Trust is also considered as an important factor influencing the relationship between the leadership and followers job outcomes.From the lens of "social exchange and relational model perspective",the researcher on one side developed and tested unified model of authentic leadership and proposed that authentic leaders influence followers trust(affective and cognitive based trust),citizenship behaviors and communal relationship.In addition,the researcher examined the mediating role of affective and cognitive based trust.On the other side the researcher examined the direct effect of procedural justice on employees citizenship behaviors and communal relationship as well as examined the rmediating role of cognitive based trust on the said relationship.In addition,the researcher also examined the moderating role of procedural justice on the relationship between authentic leadership,follower citizenship behaviors and communal relationship.According to the purpose of this dissertation,five studies were designed,in the cities of Peshawar,Islamabad and other cities in Pakistan,1545 middle level managers and employees in the banking industry were investigated by using the one-site investigation method.Study one examined the effect of authentic leadership on followers OCB as well as the mediating role of affective and cognitive based trust on the said relationship.By using a cross-sectional study design the data was conducted from 270 employees working in different private banking sector organizations in Kohat and Karak cities of Pakistan.The results indicate the positive influence of authentic leadership on followers OCB,as well as the positive mediating effect of affective and cognitive based trust on the said relationship.Study two examined the effect of authentic leadership on employees communal relationship as well as the mediating role of affective and cognitive based trust on the said relationship.By using a cross-sectional study design the data was conducted from 200 employees working in different private banking sector organizations in Islamabad city of Pakistan.The results indicate the positive association between authentic leadership and employees communal relationships as well as the positive mediating effect of affective based trust on the association between authentic leadership and communal relationship and weak mediating effect of cognitive based trust on the relationship between authentic leadership and communal relationships.Study three examined the influence of communal relationship on followers OCB.By using a cross-sectional study design the data was collected from 300 employees working in different private banking sector organizations in Peshawar city of Pakistan.The results reveal the positive association of communal relationship with followers OCB.Study four examined the effect of authentic leadership on employees communal relationship and OCB as well as the moderating effect of procedural justice on the said relationship.The current study used a cross sectional design to collect data from 425 employees working in different private banking sector organizations in capital city,Islamabad of Pakistan.The results reveal the positive effect of authentic leadership on followers OCB and communal relationships.In addition the results also reveals the positive moderating effect of procedural justice on the association between authentic leadership and followers OCB as well as the positive moderating effect of procedural justice on the association between authentic leadership and communal relationships.Study five examined the effect of organizational procedural justice on employees communal relationship and OCB as well as examined the mediating effect of cognitive based trust on the relationship between procedural justice,employees communal relationship and OCB.The current study used a cross sectional design to collect data from 350 employees working in different private banking sector organizations in Peshawar city of Pakistan.The results reveal the positive effect of procedural justice on followers OCB and communal relationships.In addition,the findings also reveal a positive mediating effect of cognitive based trust on the relationship between procedural justice,employees communal relationship and OCB.In sum,these five research investigations contributed to the current literature in the following areas of organizational behavior;authentic leadership,affective based trust and cognitive based trust,OCB,communal relationship and procedural justice.This study also contributes to better understanding of the significance of authentic leadership behavior and procedural justice in the workplace and the important role trust plays in effecting the association between authentic leadership and procedural justice on follower OCB and communal relationships. |
