Skill and its relationship with organization have always been one of the core topics of sociological researches.Skill transfer has become the important phenomenon in the development of modern factories since the Industrial Revolution.Since 1949,skill transfer has become an important part influencing the training of skilled workers and the improvement of labor productivity in state-owned enterprises.In the early new century,facing the reality of the contradiction between the supply and the demand of skilled workers gradually expands in Chinese manufacturing industry,on the basis of some local experience,as well as relying on the national talent strategies.There are many skill master studios established in the industry,which are especially typical in the state-owned enterprises.It is a kind of platform,which can collect both apprenticeship and innovations by workers.Its appearance means not only the important changes having taken place in the organizational form of the enterprise,but also for workers skills formation and having great influences.It has become an important issue to be studied deeply.This paper takes the method of qualitative study by researching several "national skill master studios" of factory K in city C.From the perspective of industrial sociology,this paper focuses on the skill master studio following the research framework of"environment-relationship-organization",talking about it from overall and multiple perspectives on this unique form of organization study.Under the background of the skill shortage in Chinese state-owned enterprises,this paper aims at giving a basic theoretical ion and generalization.Firstly,from a macro perspective,the background and the social processes of the birth of the skilled masters studios under the background of skill shortage are studied.The study found that the appearance of the skilled master studios in China in the 21st century is not accidental but has profound social reality background.This article aims to examine the generation and development of the skilled master studio system from a macro perspective,starting from the organizational process and social process.It is believed that facing the reality of China's economic and social development to a new stage,there is practical dilemma of the gradually expanding supply and demand contradictions of skilled workers,based on summing up the experience of local organizations,relying on national talent strategic planning and government.This new type of organization form is formed by the promotion forces.The state has played an important leading role in this process.In addition,the study found that the effective operation of the skilled master studio is inseparable from the important role of the enterprise as an environmental system.The skilled master studio system is embedded as a flexible system in the existing system within the company and its effective operation is closely related to the internal labor market of the company.It can be said that the skilled master studio system complements and integrates with the existing system of the enterprise:on the one hand,the skilled master studio serves as a skill upgrading platform that integrates multiple functions such as skill training and technical research and its contributes to the function of the existing labor market in the factory,because the internal market is differentiated and motivated based on the stratification and upgrading of skill levels;on the other hand,the internal labor market also compensates for the skill master studio to a certain extent.The lack of effective labor incentives within the organization has effectively stimulated the enthusiasm and enthusiasm of the worker group and promoted the system vitality and influence of the master studio.As a non-administrative institutional system,the skill master studio itself lacks sufficient incentive and reward mechanisms.In that case,it needs to be embedded in the existing system and related to internal distribution issues,promotion issues,and professional mobility issues before it can achieve maximum utilitySecondly,from the perspective of the organization,this paper analyzed that as a complete community,with the establishment of the skilled master studio system as the background,the existing skill transfer organization model in the enterprise has undergone an important change,forming a heavy layer structure model of "teams+studios".This compound organizational structure for skill transfer is not a simple addition of team elements and studio elements,but is full of complexity:from the perspective of the organization staff,this model has partial overlap in members;the studio is regroup the first-level highly-skilled workers in the original team according to the level of the technician or above.The selection range spans the team,section and even the workshop,breaking the existing vertical and vertical range.A studio can usually combine different teams and even workshop high-tech workers carried out joint research and innovation.The focus is on establishing a close production connection between different subjects.Overall,this model is more characterized by multiple subjects;from the perspective of skill transfer methods,the studio is breakthroughs and innovations in the training methods of existing teams and groups,including on the basis of the training content of the teams and groups,through the role of high-level worker groups,carrying out the "high-level" training,undertake key factory key projects and promotion.On the basis of the tentative transformation of traditional methods,an open relationship compatible with the existing model and symbiosis has been formed.From the perspective of organizational attributes.This model combines administrative teams and non-administrative studios with the organic combination,on the basis of the leading power of administration,the strength of the non-admini strati ve team is strengthened under the new conditions,which makes the workers' autonomy and subjectivity obviously prominent.The skilled master studio not only breaks the boundaries of existing skills transfer,but also breaks the way of existing skills transfer,forming a complex pattern that gradually transforms the traditional vertical system into a vertical and horizontal combination.Finally,on the basis of the above discussion,the relationship between the parties related to the skill master studio is discussed and explained from the perspective of relationship.The establishment of the skilled master studio complicates the original relationship in the factory.Among them,the interactive relationship between the masters and the apprentices is the most representative.At a superficial level,the relationship between the teacher and the apprentice is established through the "passing" and "success"of the skill,but in fact the relationship between the two is not limited to this,but having a more complex Interactive connotation,during which there is "attraction and affinity" based on the mutual benefit relationship.There is a "shallow relationship" due to the short-term contract of the apprentice,there is a "differential order pattern" in the transfer relationship due to the expansion of the number of students There is also a relationship between leadership and being led from the perspective of the studio work(between internal members).In addition,two-way reciprocity and game coexist between the company's management and the studio.The interaction between the members of the studio and the general production workers outside the studio around skills has also become an important aspect of the internal interaction between companies.The above-mentioned multi-faceted relationship interactions and attitudes constitute a true relationship shape in the factory,which not only makes the formation and transfer of skills woven into a complex social relationship network but also produces complex management of the skills transfer relationship of enterprisesThis paper argues that as a new special organizational form in state-owned enterprises,the skilled master studio is a process,which is affected by multiple factors such as the macro social environment,the internal labor market of the enterprise and the behavioral choices of labor groups.Only when organization and relationship are incorporated into the analytical framework of the skilled master studio,it is possible to provide a comprehensive analysis.In this case,this article attempts to fully understand the changes in the internal organization of state-owned enterprises represented by the emergence of skilled master studios using through the frame work of "environment-organization-relationship" and to explore the impact of this organizational model changes on the effectiveness of skill formation and transfer.
