Since the reform and opening up of the last century,the traditional handicraft enterprises have returned to the business model of individual operation,family workshop,and the independent operation of the company system enterprises in the vigorous development of the market economy,and they are responsible for their own profits and losses.Because its cultural products and services contain profound traditional skills and cultural genes,and are highly compatible with the current market of individualized cultural demand and cultural consumption,they are favored by the consumer market.It is the characteristic cultural enterprise which is paid close attention to by the national culture industry at present.After decades of development,most of the first generation of business owners have been advanced,the enterprises gradually entered into the transition period,but the intergenerational inheritance faces various difficulties and challenges:first,the traditional handicraft family enterprises " Father-son inheritance" problem;Secondly,the problem of craftsmanship employees basing on the characteristics of "traditional skills,culture";furthermore,the problem of brand inheritance in the development and prosperity of traditional handicraft enterprises.The existing "intergenerational inheritance" theory and practice guidance research is mostly based on the Western theoretical system,lacking theoretical guidance and practical research applicable to traditional handicraft enterprise norms,systems,and fundamental soil scenarios.In view of the above problems,this paper tries to proceed from the interdisciplinary field of view of management,economics and cultural anthropology,based on the intergenerational inheritance theory,human capital theory,intangible assets theory and so on.First of all,through the literature theory combing,the paper focuses ondepth analysis of the reasons of inheritance,the core content of inheritance and the corresponding inheritance path basing on the process of parent-son inheritance,masterand apprentice inheritance and brand inheritance of the traditional handicraft enterprises,and the theoretical framework of intergenerational inheritance based on three inheritance modes is constructed.Next,the paper follows the path of case study method,selects three local cases which are consistent with this study,and uses the method of grounded theory analysis and case study to combine the research method.Through analyzing and refining the theory of intergenerational inheritance of traditional handicraft enterprises basing on case empirical analysis,this paper compares it with the theoretical framework of intergenerational inheritance originally constructed in this paper,analyzes,modifies,and obtains thetheoretical model map of parent-son inheritance,master and apprentice inheritance,brand inheritancebased on multiple cases,and the theoretical model of intergenerational inheritance based on multiple inheritance modes and the conceptual model of general law of intergenerational inheritance of traditional handicraft enterprises.The main conclusions of this paper are as follows:(1)The inheritance mode of the father-son is based on the inheritance of blood ties,and the succession of the successor is the core of traditional handicraftfamily enterprise.The father-son inheritance is the core foundation of the inheritance of traditional handicraft enterprises.The key point of the inheritance model of the father-son lies in the inheritance willingness and the inheritance ability of the successor,as well as the communication and engagement between "transmission" and"acceptance "of the two generations of the upper and lower.(2)The mode of master and apprentice inheritance is an important mode of enterprise technology inheritance and heterogeneous human capital training,which is based on skills,culture,apprenticeship selection,cultivation and employment,and isan intergenerational inheritance assistance strategy of the traditional handicraft enterprise.The key points in the inheritance of master and apprentice are:remolding the ideological orientation of heterogeneous human capital cultivation with the connotation of craftsman's spirit;fully applying SCEI knowledge creation theory to the skills,culture teaching,acquisition and communication between masters and disciples;forming a reasonable incentive and restraint mechanism for the cultivation of heterogeneous human capital and appropriate equity incentive for excellent heterogeneous human capital of the labor management mechanism between apprentices and masters.(3)Brand heritage model is the heritage of brand intangible assets,through brand birth and creation,growth and innovation stage advantages of intangible assets cultivation,heritage and innovation of the brand system operation,enhance the market share of intangible assets and asset appreciation rate,ultimately achieve the traditional handicraft enterprise sustainable inheritance,prosperity and development of the inheritance model.The key points of brand inheritance are:the leading role of brand culture;the importance of brand advantage intangible assets and institutional incentives;the fitting of brand products,services and consumer market;the formation,maintenance and marketing operation of brand intellectual property.(4)The paper presents the logical connection of the three modes of inheritance and the flexible application of the theoretical model.The traditional handicraft enterprise's intergenerational inheritance is a trinity organic complex,which takes the paternal and son blood inheritance as the core of inheritance,the master and apprentice skills inheritance as theassistancestrategy of inheritance,and the brand intangible assets inheritance as the prosperity goal of inheritance.The inheritance of traditional skills and culture is the core inheritance gene of various inheritance modes.According to the theory model diagram,the enterprise flexibly chooses the mode suitable for its own enterprise inheritance and development combining the different development scale,the development stage and the different inheritance target in the future.In addition,the general law concept model of traditional handicraft enterprises' intergenerational inheritance provides universal theoretical support and practical reference for the intergenerational inheritance of traditional handicraft enterprises.(5)Traditional handicraft enterprises need the support of internal and external institutional environment for intergenerational inheritance.Internal institutional support includes the concept of asymptotic management and institutional construction in the process of intergenerational inheritance;heterogeneous human capital incentive and constraint mechanism construction;entity and network platform complementary marketing and promotion.The improvement of the external policy environment of the enterprise mainly includes the guidance and support of the national cultural level,the education level,the legal level system policy,and the advanced experience of other coultries.Thispaper focuses on the analysis of traditional handicraft enterprises'inter-generational inheritance model,the construction of theoretical model diagram,the innovations are as follows:First,the paper refines the essential connotation of traditional handicraft enterprises'intergenerational inheritance.Thetraditional handicraft enterprise's intergenerational inheritance is a trinity organic complex,Which takes the paternal and son blood inheritance as the core of inheritance,the master and apprentice skills inheritance as the assistancestrategy of inheritance,and the brand intangible assets inheritance as the prosperity goal of inheritance.The inheritance of traditional skills and culture is the core inheritance gene of various inheritance modes.The inheritance of traditional skills and culture is the core inheritance gene that leads and runs through the process of multiple inheritance modes.The flexible application of the trinity inheritance model will be to promote and achieve the evergreen and sustainable management of traditional handicraft enterprises.Second,the paper explores the construction three inheritance mode map and intergenerational inheritance overall model mapof the traditional handicraft enterprise intergenerational inheritance.According to the different development scales,the development stages and the different inheritance targets in the future,drawing on the above theoretical model map and the comprehensive support of human capital,technical knowledge,capital environment and other aspects,the enterprise chooses one or more intergenerational inheritance models,which can be used as theoretical basis for the traditional handicraft enterprises to inherit and develop "small and beautiful" family workshops or "large and strong" companies in the future.Third,the paper explores thegeneral law conceptual model construction of the intergenerational inheritance of traditional handicraft enterprises.Based on the common key points of multi-case category and the logical analysis of typical model,the general law concept model of traditional handicraft enterprises' intergenerational inheritance is obtained,and the essential connotation of the core elements of inheritance is carried out.The paper realizes the traditional handicraft enterprises from the phenomenon to the essence of intergenerational inheritance understanding.The mechanism of action and the extended significance are discussed in detail in order to provide some universal theoreticalguidance and support for the traditional handicraft enterprises in the realistic situation.
