As the development of society, there is more job stress on people, and the most significant outcome of job stress is job burnout. It does harm to employee's health and work performance. To investigate the individual factors and the situational factors, which related to job burnout, and to explore further relationships is the necessary step before the effective intervention designed and given. Based on the investigation of variable (such as emotional coping style, role stressor, and job control) related to burnout, this study has revealed the direct and indirect effect, which these variables played on burnout, and the interaction between individual factors and situational factor on burnout.This study carried out with questionnaire in nurses in three hospitals in HangZhou. Different statistical methods were used in the whole data process, such as factor analysis, bivariate analysis, hierarchical regression, and path analysis. Based on the analysis and discussion, the conclusions are followed:1. Role conflict has significantly affected on the three aspect of job burnout directly, but the role ambiguity only plays significant role on personal accomplishment.2. Job control makes negatively and directly contribution on emotional exhaustion and depersonalization significantly.3. Different emotional coping style has different effect on burnout, and they both have notable influence on the three aspect of burnout. Also, the relationship of active emotional coping with burnout (emotional exhaustion and depersonalization) can be operating indirectly through the relationship of job control appraisal with burnout (emotional exhaustion and depersonalization). The relationship of active emotional coping with burnout (personal accomplishment) can be operating indirectly through the relationship of role ambiguity appraisal with burnout(personal accomplishment). The relationship of passive emotional coping with burnout can be operating indirectly through the relationship of role conflict appraisal with bumout.4. The demand-control interaction as predicted by JD-C hasn't been demonstrated. However, the active emotional coping turns out to moderate the interaction between role stressor and job control on burnout (emotional exhaustion, depersonalization).
