In recent years, studies demonstrate that personality variables predict performance across a diverse array of occupational groups. So that people take more and more interest in personality measurement. Conscientiousness is arguably the most important among many personality traits.Using sevral methods such as overviews of former researches , interviews, questionnaires etc to gather datas and employing several statistics methods such as exploratory factor analysis ,confirmatory factor analysis ,path analysis and variance analysis etc. to analyse datas ,this research explores and confirms the structure of conscientiousness in Chinese culture. Based on that this research develops the conscientiousness scale with good reliability and validity. Then this research explores the relationship between conscientiousness and its sub-traits and job performance and its sub-traits. At last this research explores the demographic effects on conscientiousness .The results show:1) In Chinese culture, conscientiousness comprises seven factors :order and plan, taking responsibility, comity and help, achievement and pursuit, traditionalism and morality, diligence and effort, loving families.2) The conscientiousness scale has good test-retest reliability, split-half reliability, consistency coefficient reliability, content validity, construct validity and criterion-related validity. It could be used as an evaluative implement on conscientiousness.3) Taking responsibility and diligence and effort that are the sub-traits of conscientiousness can well predict job-dedication that is the sub-trait of job performance. Order and plan and achievement and pursuit that are the sub-traits of conscientiousness can well predict task performance that is the sub-trait of job performance. Comity and help and loving families that are the sub-traits of conscientiousness can well predict interpersonal facilitation that is the sub-trait of job performance.4) Six demographic variables :sex, age, educational level, occupation, property of the company ,fixed number of work year have significant effects on conscientiousness and its sub-traits.
