Compensation is more than recognition and repay for the staff as the traditional theory may regard and it includes more extensive meanings.As a constitution of universities' developing strategy,compensation system is the key point as well as the hard point of universities' inner management reformation,which plays a significant role in attracting,keeping and stimulating excellent teachers.To lead a perfect reformation has important connections with the staff building of universities, elevating the level of education,scientific research and stabilization of universities' development.There are many institutions of higher learning are trying to find breakthroughs to change the traditional compensation structure In China. This paper analyses classical theories about compensation and then bring forward a assumption of compensation reconstruction. The first part is about the significance of universities' compensation system and what we have done in this field. Meanwhile, it brings forward several principles of compensation system, as fairness, hortatory, economical eficiency and validity.The sceond part analyses the current situation and the existent problems of universities' compensation system in china.The Major problems are as follows,slight increase in wages, unequilibration of distribution, bad agility, unconspicuous efects in long-term incentives, unfairness of distribution caused by distempered appraisal system.The third part is about international comparation and reference of the compensation system. After introducing, comparing and analyzing the compensation system of America, German,Japan and India,the paper summarizes their commonnesses and figers out the development trend of compensation system worldwide.The fourth part is the essential part.It is about the reform strategy of compensation system.The program is made on the basis of the analysis of intellectual staff's characteristics and university teacher's work characteristics,which are helpful for the reconstuction study of compensation system. Then the following points are mentioned:first,to authorize universities and colleges to design annual payment systems and set up the flexible and individuated compensation system with the market principle so that the basic wage level could be enhanced. Second, to perfect the compensation system of position and performance-based pay. Finally, it should perfect types of welfare with pointed and flexible function, enabling it could stimulate the faculty's potential ability.The fifth part testifies the possibility of whether the reform could be carried into execution. After the processes of diagnoseing , consulting the experiences worldwide and assumping, the reformation is given in the fourth part.In summary, the reformation focus on how to rebuild an equitable and effective compensation system full of motivation for institutions of higher learnings based on the the existing compensation system.What's more,the reconstructed system matches the university teacher's work characteristics and eventually achieves the destination of scientific reconstruction of university's compensation system .
