Compensation incentive is the important component of incentive mechanism, and also of the governance structure of commercial banks. Its validity affects to agents'incentive effect, and affects the banks'management efficiency. Positive explorations have been made in the compensation incentive mechanism of commercial banks in recent years. But as a result of history and system factor, its construction haven't truly obtains the substantive breakthrough. It should be the urgent matter for commercial banks to research and design reasonable and effective salary incentive mechanism.This dissertation analyzed the short-term compensation incentive of commercial banks and thinks that there exists following present situations: the level of salary and benefit was low, the compensation structure wasn't reasonable, the compensation disparity was large, and the pertinence between compensation and achievements exists difference. Through empirical analysis, the results showed that incentives were effective, but not extremely ideal. There are still some restrictive factors, which are as follows: long-term behaviors were ignored, marginal utility presented reducing tendency, and compensations were short of trade competition superiority. After that the presentations and validity of long-term compensation mechanism were analyzed. Long-term compensation incentive can reach low-cost incentive, achieve long-term development and strengthen bank human capital. But there also exists restrictive factors, which are as follows: salary system factor, unscientific achievement appraisal, governance structure factor, market non- full effective factor and laws and imperfect regulations system and so on. We can use overseas commercial banks compensation incentive for reference, the dissertation thought our country's commercial banks should obtain the enlightenment: implementing compensation combination incentive, paying great attention to long-term salary drive and all staffs incentive, strengthening salary information disclosion.Countermeasures were proposed to promote our country's commercial banks compensation incentive in the last part. First, consummating our country's commercial banks compensation incentive mechanism, implementing combination incentives carrying out characteristic compensation incentives, expanding the proportion of long-term compensation,implementing all employees'incentive, perfecting the design of compensation system.
