As the labor-intensive industries, human resource management occupies an important position in the hotel management, and pay design is an important aspect of human resource management. So the pay design which is science or not has a great influence in the development and effectiveness of the hotel.In some hotels, because of the lack of scientific and fair pay system, the staff flow highly and the talent drain seriously. How to use a scientific and reasonable method of the pay design in hotel to attracts and retains the talent and creates a stable, satisfied workforce, which is the hotel industry problem to be solved.This article reviews the related theory from the concept of the job evaluation and compensation design, and analyzes the characteristics of the hotel business and the influence factors of pay design. It analyzes and evaluates the hotel job based on job evaluation contraposition the current problems in the pay design in hotel industry of China, and designs hotel pay standards according to the present conditions of the market pay. On the basis of the related theory, combined the empirical analysis to verify the status of pay and the evaluation criteria of scientific and rationality.First, the article analyzes the background,purpose and also theoretical and practical value of this topics. On this basis, it summarize the technology development and research status of job evaluation and the problem of the present pay standard. Combined with actual situation, the article summarizes the overall technical methods of this research and the ways that related to this study.Secondly, it states a brief overview of the concept and methods of job evaluation. It explains the definition and methods of job evaluation, analyzes the role of the hotel pay design, and makes use of job evaluation to design hotel pay according to the features of the high degree of collaboration, a high degree of information, strong services, and strong independent in the hotel business. Describes equity theory, two-factor theory, expectancy theory and human capital theory in the pay design.The article analyzes the current problems in the pay structure of our hotels, from the pay design of the equity, science, put forward in setting standards and the employee satisfaction raises the issue.It designs the pay using job evaluation score for the current problems in the hotel. First, the article analyzes the influence factors according to the hotel development strategy and human resource strategy to formulate the pay strategic plans, through the analysis and evaluation of the job in hotel, set up the job evaluation factors system, and determines its weight, come to pay the value of positions; Then makes certain incentive pay structure and the level of the hotel from the four aspects of the bonus institution, allowance institution, non-monetary compensation and the motivation; Last from the salary prior to the implementation, the implementation process, the various aspects of adjustment after the implementation of measures to safeguard the smooth implementation of the pay standards.Finally, the thesis takes A four-star hotel for example, designs the pay standards of the main job based on the analysis of the actual state in hotel and according to the pay principles of fairness, competition, economy, stability and scientific. In the conclusion, it calculates the compensation data and provides the basis for pay design in the use of job evaluation for the hotel.
