By doing systematical research and normative analysis, taking the method that the theory combines with practice, the paper focuses on the research of payment theory and application of performance appraisal technique. On the basis of summarizing original payment schemes in B2S Company, through analyzing the present B2S Company workers' encouragement requirements and existing problems, the paper has put forward the methods, by which B2S Company constructs the payment management mode, payment system and performance appraisal full of incentive mechanisms.The paper analyses the existing problems and their origin and consequence in B2S Company's current payment system. Then it finds out that B2S Company has offered different payment classifications to different kinds of personnel without considering the actual conditions of enterprises and its future development strategy. The company has used to put emphasis on first-line workers, but not fully considered technological content and post contribution. The company has not analyzed and appraised the post, because of its lack of a supporting set of performance appraisal means which are scientific and effectual. What's more, in breach of the company strategy, the payment design has not manifested worker's value, relatively fair, external competitiveness and etc., and hasn't really played a role in encouraging.This text proposes it should need to embark from the staff and workers to structure a new payment system through the ways of insisting on stressing the core principle, innovative principle, system principle, flexibility and stability unified principle and effective principle; Starting with setting up perfect scientific performance appraisal system and deepening the incentive mechanism reform; Improving the material incentive mechanism and to encourage with the spirit and emotion in addition. We also need to regard middle level administrator, technical staff as focal point of encouraging, structure competitive, appeal system which combines with various incentive mode.Through studying, this paper uses payment motivational theory and successful experience for reference to solve B2S Company actual problems. Starting from structuring payment system, it not only solves the problems in payment management, mode selection and appraisal methods that the system is facing, but also strengthens the understanding of payment theory and the guidance function of the theory. It does offer consult and support of strategic decision in establishing stimulant payment system, fully utilizing the encouragement resources, arousing the enthusiasm of core staff and workers, and promoting the sustainabledevelopment of the company.
