With the era of knowledge-based economy, competition among enterprises has been gradually shifted to the talent competition. Human resources management level of enterprises has gradually become a key competitive advantage. Compensation management is the most important part of the human resources management as well as the field concerned by the employers. Undoubtedly, proper and effective compensation system, just like the propellant, is one of the effective means which can make the employees inspired and satisfied, then raise working performance. To Chinese Enterprises, compensation is not only the key point of human resources management, but also is a difficult matter to manage.First, this thesis systematically studies and sums up salary theory and management practice in compensation of predecessors; gives a brief introduction on the development of S book company; it also looks into and studies carefully the structure of human resource as well as the state of human resource management of the company, On this basis, the thesis analyses and diagnoses the present situation of the compensation system of the company. The problems about pay management include: lack of job analysis and evaluation, no performance appraisal, the low level of benefits and management.Secondly, under the guidance of the relevant pay theory, put forward the optimization idea, and through job analysis and job evaluation, designs a better salary system based on the position salary theory for the staffs of functional departments. It adopts performance-pay system for the general staff while the annual salary system for the executives,Finally, the thesis gives many measures to take the new system into practice, Including thoughts, staff training, the establishment of an effective performance appraisal system and advocating performance-oriented corporate culture. It also points out new salary system's features and drawbacks.The results of research is: it established a salary system for functional department s ' personnel in S book company based on the old pay system; The next step about research is to make the new salary system more scientific and more feasible through substantial salary survey data, designing a more scientific evaluation of the positions and increasing the job evaluation team members.This research is a trial combined with theory and practice .This thesis hoped that it can provide some ideas and a compensation system for enterprises who encounter the same problem which is faced by the S book company.
