In order to meet the demand of the organization development,organizations need recruit more employees.As the new employees are the substantial force of the growth trends,the adaptation and improvement of newcomers could exert significant influence on both the organizations and employees.The newcomer adjustment serves an essential role in the adaptation process.The newcomer,s adjustment implies three dimensions which are resolution of role demands,task mastery and adjustment to the group. Firstly,resolution of role demands refers to understand job task to perform and understand task properties and time allocation,which summarizes in role clarity. Secondly,task mastery refers to learn the tasks of the new job and gain confidence in the role,which can be concludes as self-efficacy.Last,adjustment to one,s group refers come to be liked and accepted by peers,which sums as social acceptance.This process may continue around one year.The newcomer adjustment also denotes vital influence on the effect of organizational socialization.The study aims to use the research methods such as literature review, questionnaire survey,and statistics analysis to research the tropic of newcomer adjustment.The parts of this research are as follows.First,the study obtains the three dimensions of newcomer's adjustment by questionnaire survey and exploratory factor analysis,then though confirmatory factor analysis to test and verify the three dimensions conclusion.The three structures are role clarity,self-efficacy and social acceptance respectively.When the new employees entrance the organizations,they should interpret the role requirements which organization transition to them,then recognize the status in the organization and accept the role,perform the functions of themselves.This means the process of role clarity. Next follows the self-efficacy,which implies the newcomers acquire the necessary skills to complete job task and reach the standard of performance set by organization. Last dimension is the social acceptance.It suggests accepting and appropriating by the colleagues and managers.The newcomers identify the values and goals of the organization in order to comply with the organization culture.Second,the research investigates the influence of the organizational socialization tactics on the newcomer adjustment.The collective versus individual tactics and serial versus disjunctive tactics have significance relations with the two dimensions of newcomer adjustment of role clarity and self-efficacy.Third,the research continued to investigate the impact that newcomer adjustment on the behavioral and attitude outcome variables such as job satisfaction,work performance and quit intention.The three structures of newcomer adjustment have positive relations with work satisfactory and job performance,and then cast negative effect to the quit intention.The study carries on to conceive the model of newcomer adjustment,which contains organizational socialization tactics as antecedent's variable of newcomer adjustment,and include the job satisfaction,work performance and quit intention serve as outcome variables.Forth,the research makes contrast between the difference of demographic variables and the organizational variables on the newcomer adjustment,such as the gender,age,education experience,the number of total staffs in organization,etc. The results suggest that there are significance differences lie in the education experience,job position,organization staffand organization property.This study also discriminates the difference between the graduates and job-hopper specially.What is more,the suggestion are also provided.Finally,the study points the shortages in this research and put forward the tropics that require further study.The tropics are the research methods and relate variables.
