In the era of knowledge economy, knowledge has become the core factor of producing. Following with the rapid development of scientific technology and economy, knowledge workers with excellent capability and efficiency have become the vital factor of the survival and development of an enterprise. On the other hand, their floating rate become very high with the changing attitude toward changing jobs and the competition for employees. Thus how to reduce the big losses to firms made by the flow of knowledge workers is an important issue.This thesis analyzes the characteristics and fluid actualities of knowledge workers in craftwork industry, discusses the influencing factors of knowledge workers' leaving. By analyzing the factors which influence knowledge worker's satisfaction and lining them according to their importance, we can see that a perfect payment system is the key issue to solve the problem.Based on the theory of knowledge model of employee's value estimate, I established a new payment system according to the linear relation of the employee's achievement and the sale amount of the product. In a way, it is helpful for the solution of fluid of knowledge work.This paper also makes an empirical research to the application of the new payment system to craftwork line. With the help of empirical data from a craftwork company, we try to give some constructive suggestions to their payment system.
