universities to establish scientific and effective new system of compensation, it is very important to attract talents and retain talents, perfect compensation system will have greater incentive to teachers and guiding role. Pay system optimization in colleges and universities has become a very important means of strategic target is realized.As a pilot unit in a second category of public institutions of enterprise reformation, QD University will implement the employee registration reformation with “the former rule for the former teachers, and the new for the new”, and deepen distribution system reformation, and establish a novel salary system as well. All these measures will be mainly reflected as an inspiration and guidance to new teachers. We need to optimize the salary system design for QD University to meet diverse and personalized requirements in accordance with the market development, the performance effect and the personal ability. Thus we could follow the market trend,and adapt to the change of market environment, so that we could win the competitive advantage. In this paper QD University was investigated. Part 1introduced the study background, the scope, the purpose, and the research literatures from both domestic and overseas. Part 2 was mainly the theoretical basis, including the elaboration of salary management theory and motivation theory. In Part 3and4 QD University was introduced, including its current salary system, its evaluation and the questionnaire analysis on its existing problems and the causes. Part 5 was the optimization design of salary system addressing the problems in QD University. The methods were provided with implementation being guaranteed. Hopefully the research and design of the salary system of QD University can be constructively referred to other universities as well.
