To organizations, knowledge management is the key successful factor at the times of knowledge economy. Knowledge transfer and knowledge innovation brings core advantage for organizations in business competition. As an important complement of formal organizations, Informal networks is famous as a knowledge transfer medium, for its favorable interaction and fast diffusion function. Especially for knowledge transfer at personal level, Informal network has become important medium for tacit knowledge transfer. But systematic resarch on how konwledge transfer in it lacks much . That's what this research wants to go further with.This paper analyzed the the influential factors of knowledge transfer performance, and their function mechanism in the internal and exterior informal network between researchers and developers in high-tech companies, and the analysis was carried out at the level of individuals. The research issues are: (1) If network characteristics have direct influences on knowledge transfer performance. (2) If contact characteristics have mediating influences on the relationship of network characteristics and konwledge transfer performance. (3) If knowledge tacitness has moderating influences on the relationship of network characteristics and konwledge transfer performance. (4) Compare and discuss the influence mechanism of knowledge transfer performance in internal and exterior informal networks.Our research proved that: Both in internal and exterior informal networks, network characteristics have positive direct influences on knowledge tranfer performance, and contact characteristics have mediating influences on the relationship of network characteristics and knowledge transfer performance. But the moderating influence mechanism differs in internal and exterior infomal networks. In internal networks, it works on trust and formal network intensity, while on trust and communicating quality in exterior networks.
