Role ambiguity is one of the most popular issues in the field of traditional psychology (like job stress), and proactive behavior is another hot issue in the field of positive psychology. Both of them are hot topics in the current fields of organizational behavior and management psychology. Based on many empirical researches, especially Parker et al (2006)'s proactive behavior model, the research examined the effect of role ambiguity on flexible role orientation, role breadth self-efficacy, and proactive behavior and also discussed the interner mechanismus among these four variables and explored and verified one Moderated Mediator.The research conducted the questionnaire survey among 269 members from organizations of China, examined the effect of role ambiguity on flexible role orientation (production goals, operational efficiencies, team cohesion and coordination), role breadth self efficacy and proactive behavior, tested role breadth self efficacy as a complete mediatior which played negative effect between role ambiguity and proactive behavior, as well as flexible role orientation as a moderator which moderated with role breadth self efficacy had positive effect on proactive behavior. The research explored and verified the being of one moderate mediator. The main results are summarized as follows:(1) Role ambiguity had a significant negative effect on flexible role orientation, especially on team cohesion and coordination flexible role orientation.(2) Role ambiguity had a significant negative effect on role breadth self efficacy and proactive behavior(3) Flexible role orientation partially mediated the relationship between role ambiguity and proactive behavior, team cohesion and coordination sub-dimension plays a key role. But production goals sub-dimension of flexible role orientation moderated the relationship between role ambiguity and proactive behavior.(4) Role breadth self efficacy completely moderated the relationship between role ambiguity and proactive behavior.(5) Taken flexible role orientation as moderator, and taken role breadth self efficacy as complete mediator, tested one moderated mediator model.
