In recent years, with competitive increased in many companies, the working pressure of the staff is also increasing, many staff result in different levels of job burnout, mainly include the treatment for the work with cynicism and underestimate the value of their work; indifference towards others, lack of compassion and so on. When staff accumulated burnout, it might lead to leave office. Although some turnover can help organizations to maintain business growing, but high turnover rate would bring certain harm to the business, For example, increase their recruitment costs. And health care as a high risk of job burnout, turnover intention has always been high, which is likely to lead to decline in the quality of its services, and ultimately affect the hospital’s performance and reputation. Therefore, this study will be health care workers as study object to explore the medical staff burnout and turnover tendencies, while in order to reduce health care workers’ job turnover caused by the burnout, this paper proposes the organizational support as regulated variable, try to explore the buffering effect to health care staff turnover tendencies.This paper first analyzes the burnout research, mainly adopt the view of Maslaoh&Jackson and others, they divided burnout into three dimensions, including emotional exhaustion, depersonalization and low personal accomplishment. This paper further discusses the burnout situation in health care-related, found burnout of the medical staff affect by many factors, such as: work stress, job characteristics, personal traits and so on.Second, review literature of organizational support. Eisenberger and others based on social exchange theory and reciprocity theory first proposed organizational support theory in1986. Through the study of Eisenberger, McMillin improved Eisenberger’s view, in his view organizational support included three aspects, welfare support, respect and instrumental support. However, based on consideration of the West cultural differences, my thesis used the study by Ling wen quan. Organization support will be divided into three dimensions:work support, staff recognized the value and care for the interests of employees.Finally, review literature of turnover intention. Thesis mainly reviewed the Price-Mueller model proposed by Price in1977and Mobley model proposed byMobleyin1979.Based on above literature, this thesis presents a medical staff burnout, perceived organizational support and turnover intention concept model, and presents some hypotheses, this paper verify two important assumptions:First, medical staff burnout and turnover intention is relevant; Second, organizational support as a moderator of the medical staff burnout and turnover intention has the regulation effect. This thesis use the medical staff of First People’s Hospital in jin cheng as a research object, use statistical analysis test validated, get the following conclusions:1, different age of medical staff in low personal accomplishment are significant differences. With age grown, medical staff has gradually increased sense of personal achievement.2, different seniority of medical staff in terms of personal accomplishment are significant differences.3, Job burnout in emotional exhaustion and depersonalization and turnover intention are significant positive correlation.4, work support and recognition value play regulatory role in job burnout and turnover intention.Based on the above findings, the following measures should be taken for hospital to intervene the medical staff turnover intention1, reducing the staff’ the emotional exhaustion and depersonalization2, provide work support and value recognition for medical staff.This study validate assumptions about job burnout and turnover intention in medical staff, and then further explore the organizational support’ buffering effect as a moderator of the medical staff burnout and turnover intention, thereby improving related research about the medical staff job burnout, through study job burnout,organizational support and turnover intention explore the psychological state and influencing factors of the current medical staff.supply theory evidence for hospital to carry out Human resource management process.
