When knowledge economy comes, people pay more attention to knowledge management, and researchers and managers pay attention to knowledge sharing as well. By knowledge sharing, employees communicate with each other and diffuse personal experience and knowledge which is good for knowledge creation, development and the core competition of the companies.Many factors influence knowledge sharing, and organizational socialization and affective commitment are chosen to research their relationship. Newcomers are served as the research objectives. In the previous literature, there are few studies discuss these three variables together. Many researchers select the newcomers as the research objectives who are very different from the old employees. Newcomers are usually potential and they may become the core staff, so it is very important to research them. We select the newcomers of bank in Dalian as the research objectives and through sending questionnaires and adopting SPSS17.0, we want to find the relationship of organizational socialization, affective commitment and knowledge sharing. We hope this paper could provide reasonable ideas for the newcomers of banks in Dalian.This paper includes five parts. The first part outlines the background, meaning, aims and methods of the research and the study framework; the second part reviews related achievements of organizational socialization, affective commitment and knowledge sharing. The third part involves research design, it will define objects of this research, put research model, research hypothesis, and research measures and so on; the fourth part is empirical study. We want explore the relationship of organizational socialization, affective commitment and knowledge sharing by means of a various of analysis; the last part gives conclusions based on the empirical research findings.By analyzing, the conclusions of the paper are as followed.Firstly, the condition of organizational socialization, affective commitment and knowledge sharing of newcomers in banks of Dalian is in above-average levels.Secondly, the positions of newcomers which are one of the demographic variables have different influence in the degree of perception of prospect and affective commitment while other demographic variables have no influence in organizational socialization, affective commitment and knowledge sharing.Thirdly, the four dimensions of organizational socialization have significant correlation with affective commitment, and the degree of getting help from colleagues, knowing about organizations and perception of prospect have significant correlation with knowledge sharing.Fourthly, the degrees of training, getting help from colleagues and perception of prospect have a significant positive predictive effect on affective commitment. The degree of getting help from colleagues has a significant predictive effect on knowledge sharing. Affective commitment has a significant predictive effect on knowledge sharing.Lastly, affective commitment plays a meditative role in the process that the degree of getting help from colleagues which is one of the dimensions of organizational socialization influences knowledge sharing.The possible innovation of the paper is that the research view of the paper is innovative. At president, researchers have not studied organizational socialization, affective commitment and knowledge sharing systematically so the research can enrich the relevant theories. Besides, we found that getting help from colleagues which is one of the organizational socialization has a significant positive predictive effect on knowledge sharing and affective commitment plays a meditative role in the process which is different from other researchers.The defects of this paper are as followed. The research samples are a little limited. We mainly research the banks in Dalian, and the outcomes of the research are not universal. The researchers in future can enlarge the areas and the vocations. The pattern of research is simplex. We did not combine with interviews to improve the accuracy and authenticity. We only try to find the relationship among organizational socialization, affective commitment and knowledge sharing, but in Chinese cultural background,"guanxi" may have a great influence in knowledge sharing, which is not involved in the research. The researchers in future can introduce the variable to make more effective suggestion.
