Software development industry is an innovative field, it’s a kind of intelligenceintensive work. Due to the uniqueness of the project, team work in this field is auniversal phenomenon.Therefore, the project manager’s ability of work andcommunication will have a significant effect on the project team even the entireindustry. Purpose of the research is to find out the relationship among psychologicalcontract violation, organizational support and project performance. Besides, it will tryto find an effective way to improve project management performance and projectteam performance.Based on the research of the predecessors, I established a model of concept andput forward many hypotheses, then choose the appropriate questionnaire and madevalidity and reliability research on them. At last, I got a suitable questionnaire for thisresearch, and use the data processing software for statistical analysis.Through the analysis of data from the214valid questionnaires which I handedout to the project managers in the software development team in Hangzhou, Beijing,Shanghai and so on, I got some conclusion as follows:(1) Be different with general staff, the project managemer’s relationalpsychological contract violation is the highest degree, managed psychologicalcontract violation secondly, and transactional psychological contract violation is thelowest degree. It shows managers pay more attention to organizational stability, trustrelationship, and empowerment, leadership, management functions. But the welfare,salary and other material interests are out of particular concern, coincidentally, this isthe most concern of general staffs.(2) Psychological contract violation has a significant negative effect onorganizational commitment.(3) All the dimensions of psychological contract have significant negativeinfluence on process performance, while doesn’t have influence on productperformance significantly. (4) The affective commitment and normative commitment all have positiveinfluence on project performance, while continuance commitment has negativeinfluence on project performance.(5) Organizational commitment plays an intermediary role betweenpsychological contract violation and project performance.At the end of research, I summed up all the hypotheses and limits of the researchand pointed out the direction of future research.
