The construction project manager is employed by the construction enterprise,and is fully responsible for the progress,quality,safety and cost of the project in the construction process.He is the key person in the operation of the whole project.At present,the relevant research for this group mainly focuses on the external level of material incentives,economic incentives and so on,while the research based on the internal level of psychological contract is relatively small or not deep enough,especially for the incentive study can't satisfy the requirements in theory or in Practice for the existing project managers.Therefore,the paper takes “the study on incentive mechanism of construction project manager based on psychological contract” as the topic,and introduces the theory of psychological contract into the research of incentive.It is important to improve the satisfaction and enthusiasm of project manager,improve the performance level,improve the level of project management and human resource management of organization and have the theoretical value and practical significance.Firstly,the paper combs the current situation for the domestic and foreign from the incentive of psychological contract and project manager,summarizes the previous research results,comments on the shortcomings of previous studies,and finds the breakthrough point of the paper;then,it clarifies the theoretical basis of the paper,including psychological contract,incentive and project manager's post responsibility and motivation theory.Secondly,according to the structure of psychological contract of project managers,a preliminary incentive mechanism model is constructed,which includes attitude,behavior and performance.Based on this model,31 hypotheses are established,including psychological contract and attitude,psychological contract and behavior,psychological contract and performance.Thirdly,using the questionnaire of psychological contract,job satisfaction,job positiveness and performance at home and abroad for reference,we make the measurement indicators of each latent variable.Firstly,we make a small-scale questionnaire survey,and then we test the reliability and validity of the questionnaire using the SPSS.20 software.Finally,a total of 530 valid questionnaires were collected in Beijing,Shandong Province and the other parts of the country.After validating the reliability and validity of the formal scale,the structural equation models of each hypothesis model were fitted and path analyzed by AMOS.21 software.The following conclusions are drawn: the two dimensions of psychological contract of construction project managers affect performance through job satisfaction,namely,peripheral performance,task performance and strategic performance.The standardization path coefficients of each latent variable are different in the structural equation model and each measurement index.Besides,job satisfaction has mediating effect between the other two contracts and performance of project managers,while job initiative has no mediating effect between psychological contract and performance.In a word,by using the methods of literature analysis,interview,questionnaire and structural equation model,this paper constructs the incentive mechanism model of construction project managers based on psychological contract theory,and concludes that job satisfaction existing between the transaction and management psychological contract of project managers and their performance.The conclusion of intermediary effect is to construct the incentive mechanism of construction project managers under psychological contract,and put forward corresponding countermeasures,so as to provide a good reference for the management practice of enterprises.
