The software industry, as an emerging industry in the rapid rise of the information age, the rapid development of the scale is quicker than the development of traditional industries. The rapid development of the industry brings the rise and development of software talents, one of the most important group is the software R&D personnel.As the backbone of the software industry, the R&D staff promote the rapid development of the software, any loss of them will not only brings the software companies to increase investment in human capital, business technology leaks, more serious cause the core competitiveness decline in software enterprise, the development and long-term survival of the enterprise will be threatened.Compared with other categories of staff, due to the own characteristics of software R&D personnel, the special nature of its work, the nature of their work and the work of characteristics there are some differences. How to retain the R&D staff that control the key technologies and core secrets in the case of scarce resources, and to increase their loyalty, reduce its liquidity, maintain the core competitiveness of enterprises is a major concern in the entire software industry, while at home and abroad the scholars basic research to the industry’s R&D staff’s loyalty is blank.Because of this, this paper used the software R&D personnel as the research object, from the development of room for growth, business organization, the leader in personal charm and the quality of work,four areas to research the loyalty of the software R&D staff, make recognized as an intermediate target variable, from the personnel loyalty attitude to the behavioral loyalty, and ultimately discover the impact of factors that affect the software R&D staff’s loyalty.Based on starting point of the research, firstly discusses the background of the development of the software industry on current status and puts forward the research question, the theoretical and practical significance to the research and the full value. Then, through review of the home and abroad theoretical research, the theoretical foundation of the study and research and the framework has been built, and a questionnaire corresponding is been designed by constructing a conceptual model and proposing the research hypotheses. The final conclusion and some policy suggestions is been received by factor analysis, structural equation model (SEM) and hypothesis testing using246research data from the Nanjing software R&D staffs’.Eventually come to the conclusion that the development of room for growth in the enterprise, the charisma of the leader, the quality of their work all by affecting the recognition of its corporate objectives and his stay in the enterprise to affect their loyalty, and from the attitude and behavior two aspects to research can be reached the last input loyalty.Based on the conclusion, the paper come up the policy recommendations as following:give great importance to their personal development of future and training for them, update the concept of human resource management,flexible work system, establish a reasonable and effective incentive mechanism to motivate the software R&D staff and strengthen their powers and status.
