Along with the increasing frequency of international business cooperation and the wide spread of knowledge-based teams in enterprises, cross-cultural team(CCT) has became the international organization model with the characteristics of the times. Many managers in large transnational enterprises and even small businesses have seen the leadership and its effectiveness of CCT as the important business productivity, and most of them even set out to learn and build their own cross-cultural leadership. However, in academia, researches on leadership in cross-cultural environment are remains at theory and qualitative research stage. Even the existing management phenomena cannot solve the practical issues in CCT. In these cases, contextualized in Sino-Germany intercultural study, this paper promotes the concept and content structure of cross-cultural leadership as well as its impact mechanism on leadership effectiveness. On the one hand, it helps to fill the gap of research on cross-cultural leadership, on the other hand, it is expected to bring some academic advices for transnational enterprises.Based on Sino-Germany intercultural study and the leadership effectiveness issues of CCT, this paper discusses the context structure of cross-cultural leadership and its impact mechanism on leadership effectiveness from the perspective of organizational management, leadership theory and cross-cultural management. The studies focus on the following4sections.Study1is to develop the concept of cross-cultural leadership and the theory model of its impact mechanism on leadership effectiveness. Firstly, this paper systematically review the literatures of leadership, leadership effectiveness and cross-cultural leadership to obtain the concept of cross-cultural leadership, and explain the concept by physics rules. Secondly, the paper draw the impact mechanism on leadership effectiveness of cross-cultural leadership.Study2is to develop the content structure of Sino-Germany cross-cultural leadership. Semi-framework interview and grounded theory approach were used in this paper to draw6factors of content structure, that are:the influence of cross-cultural leader’s power, the influence of cross-cultural leader’ s charisma, Cross-Cultural Adaptability, Cross-Cultural Communication Ability Cultural Integration, Professional Knowledge and Skill.Study3is the exploratory factor analysis and confirmatory factor analysis of content structure of Sino-Germany cross-cultural leadership. Firstly,211samples were selected randomly, and the questionnaire of content structure of Sino-Germany cross-cultural leadership was designed to gather valid data, and then6factors of content structure was draw out by exploratory factor analysis. Secondly,207samples were selected randomly to draw the conclusion that the content structure of Sino-Germany cross-cultural leadership is a one rank&2factors model by confirmatory factor analysis.Study4is the case study part, this paper integrate data to organizational level in order to avoid data distortion with group consistency and cultural identity, correlation analysis, multivariate analysis and multivariate regression analysis were been used in data analysis section. The results show that cultural differences and different level of person-environment fit perception make the different of leadership effectiveness, and teammates’ perceived leadership is the intermediary variable factor between Sino-Germany leadership and its impact mechanism of leadership effectiveness, person-environment fit perception is the adjustment variable factor between Sino-Germany leadership and its impact mechanism of leadership effectiveness. Finally, this paper make some suggestions on how to improve the leadership effectiveness and how to manage Sino-Germany CCT.
