Family and work are two significant fields for human. While our country’s economy is rapidly developing, people are facing unprecedented a pressure of competition. The death from overwork, confliction between family and work and the decrease of family and work satisfaction etc become increasingly visible. In the fields of organizational behavior and human resource management, the coordination and the balance between staffs’ social attributes and family attributes have become focus issue. Comparatively speaking, our country’s research started late than other countries, and most researches focus on the confliction between work and family. There are a few researches which focus on the balance between work and family. Because of the shortage and maldistribution of our country’s medical resource, it is inevitable that medical workers have high intensity workload and overloaded working status, which can directly cause that people is difficult to get chance of private life and experience imbalance between work and family. This paper selected female medical worker as object of study, because as for female, they have to work hard to achieve their self-worth. On the other hand, they have to successfully play a role being a good wife and a kind mother to satisfy social expectation so it is more difficult to balance work and family.This paper put forward a conceptual framework basing on domestic and overseas literatures and relevant theories. In order to collect the first-hand materials, I made a questionnaire survey for 317 female medical workers and conversation with several female medical workers. Through reliability, validity, relative analysis and path analysis, it has attested the research hypothesis and the internal effect in discussion hypothesis, which can better reveal causes and effects of female medical workers’ balance between family and work.The major conclusions worked out by study:(1) With the increase of age, female medical workers’ work and family are more imbalance. The more family support is, the more balance female medical workers’ family and work are. But family’s attitude to doctor-patient relationship are negative effects with family support. (2) The flexible work has high positive influence coefficient for female medical workers’ balance between family and work so the hospitals’ manager should focus on the implementation of family friendly policies. (3) The job title for negative influence coefficient of the balance between family and work is much the same with working pressure for the influence coefficient of balance between family and work, which is relative with current management of hospitals and female medical workers’ higher pursuit in the profession. (4) The degree of severity of the tension between doctors and patients have effects to female medical workers’ working pressure in specific position. (5) The social support do not have obvious effects to the balance between work and family. Also, the balance between work and family have positive influences to job satisfaction and family satisfaction. The effect of the balance between work and family on desire to remain is indistinctive, and work satisfaction do not affect the desire to remain too. (6) The balance between work and family has evident mesomeric effect in the effect between working pressure and job satisfaction, which means that working pressure has directly negative effects to job satisfaction, and working pressure indirectly affects job satisfaction by the balance between work and family.
