With the globalization of economic development, enterprises are facing more and more challenges, how to improve the performance of employees has become an important questions. This study focus on the relationship between achievement motivation, flow in work, job performance, and reveals how achievement motivation influences job performance.This study used the Achievement Motivation Scale, Flow Scale, Job Performance Scale and Big Five Personality Scale to survey 600 employees. The result of CFA (confirmatory factor analysis) by AMOS17.0 proves that this questionnaire has good validity, we also used SPSS to do the reliability test, partial correlation analysis, regression analysis and tested the mediation and moderation effect, the results showed that:(1)Part of the achievement motivation, flow in work, job performance and Big Five personality dimensions have significant differences in gender and seniority. Performance-Avoidance achievement motivation and Approach-Mastery achievement motivation can significantly predict task performance, interpersonal promotion, job dedication and learning. Performance-Avoidance achievement motivation, Approach-Mastery achievement motivation and Performance-Approach achievement motivation can significantly predict creativity and uncertainty.(2)Flow in work mediates the relationship between achievement motivation and job performance:challenge-skill balance partially mediates the relationship between Approach-Mastery achievement motivation and task performance, transformation of time partially mediates the relationship between Performance-Avoidance achievement motivation and interpersonal promotion.(3)Big Five personality moderated the relationship between achievement motivation and job performance:extraversion has a buffer effect on Performance-Avoidance achievement motivation and interpersonal promotion.
