With the increasingly fierce global competition,mansgers are required to make some change, give up the traditional style of leadership, and then adopt a new style of leadership which can bring into full play the potential of the stuff, improve employee satisfaction and organizational commitment, and then improve the organization’ overall performance.Since Bass put forward the transformational leadership theory, it has aroused a lot of attention from scholars. Numerous studies have shown that, transformational leadership has a positive effect on employees’ attitude and behavior, such as employee creativity, job satisfaction, organizational commitment, organizational citizenship behavior et al.. Although the impact of transformational leadership on stuff’ work behavior and attitude has been unanimously recognized, exploring the psychological mechanism and related factors of the occurrence of the effect is still an important task at present.In the study of the effect of leadership, researchers have put forward clearly that leadership show influence on subordinates through their motivation, the individual regulatory focus has been frontier in theory of motivation which is a core factor affecting individual motivation and behavior. A series of studies suggested that the differences of employee characterisitcs would affect their reaction to same leadership style or same behavior. Therefore, discuss the role of individual regulatory focus in the influence of transformational leadership on employee’s attitude will makes us better understand the inherent mode of action of transformational leadership.Based on the study of literature, this paper introduce individual chronic regulatory focus as an moderater and job satisfaction as an mediator in the research model to examine the relationship of transformational leadership and employee’s organizational commitment.The empirical study includes 216 samples from private enterprises, state-owned enterprise and institutions, data were analyzed with statistics software spss17.0, the main conclusion is as follows:(1) transformational leadership exert positive impact on employees’ emotional commitment, standard commitment, ideal commitment and economic commitment, but transformational leadership has no effect on chance commitment.Different components of transformational leadership have different impacts on organizational commitment.(2)The four dimensions of transformational leadership all have positive effect on job satisfaction significantly.(3)Job satisfaction mediated the relation between transformational leadership and organizational commitment.(4) Transformational leadership and chronic promotion focus were negatively affect follower’s organizational commitment.
