Rapid changes in China’s telecoms industry and the following intense competition demand higher physical and psychological health of the staff of CT(China Telecommunications) and at the same time has had negative impact on their mental health.In the process of organizational changes such as reorganization and merger, most conflicts lie in system, culture or management. Therefore, the success of enterprise reform is directly related to the solution of these problems. During enterprise reform, the employees of China Telecommunications(hereinafter referred to as Company A), a China telecoms company, have also shown mental pressure and emotional response caused by the change of working environment including higher pressure, role conflict, and work-life imbalance, which has to some degree hindered the growth of both the company and its staff. Under the background of high pressure, relieving pressure of employees, improving their skills to cope with pressure as well as their physical and psychological health has become a significant task in the human management of A.Employee Assistant Program(EAP), is a newly welfare project that is popular in European and American countries. With the continued development of EAP, it has become part of the mainstream organizational intervention, development and management theories. As a project aiming to solve employees’ psychological problems dealing with pressure, EAP, if practiced based on the situation of China, will definitely play a key role in solving human resource management(HRM) problems during a series of organizational reforms like reorganization and merger. In this thesis, company A, an EAP pilot company, was chosen as the object of study. We focus on the main psychical elements affecting the mental and physical health and work performance of employees. Based on that, we explore the implementation pattern that was suitable for Company A.Based on empirical study and case analysis, and through the discussion and analysis of the organizational change, cultural and the influence of employees’ psychological capital, this thesis evaluates the effect of business EAP and provides scientific support for the process control of EAP implementation in enterprises so as to improve the cognition and attention on EAP in enterprises, and promote its application in them. In addition, the author also analyzed the effects and problems in company A, and proposed new direction for future development. As for the theoretical significance of this thesis, it not only provides empirical validations for EAP’s influence on organizational changes, but also enriches related human resource management(HRM) theories in the new era.
