In order to develop rural economy and to realize industrialization and specialization in agriculture, agricultural cooperatives arise at this historic moment and continue to grow stronger. As one of the important carriers of the new type of agricultural production in China, agricultural cooperatives on the one hand promote the agricultural scale and production; on the other hand help farmers to dock with the market better, promote the sales of agricultural products and to a certain extent change the weak position of farmers, as a result, promote the development of rural economy. However, many problems have emerged with the quick booming of agricultural cooperatives, among them, the primary problem is the low performance, while the organization performance depends largely on the work performance of internal members in cooperatives. Therefore, this study aims at the individual work performance of cooperatives; try to find the deep-seated reasons for poor individual performance in agricultural cooperatives, and to improve the member’s work performance, so as to provide theoretical guidance and experience prove for agricultural cooperatives to play a greater role in rural economy.Taken agricultural cooperative as a special enterprise and taken the cooperative theory, theory of organizational justice as the theoretical foundation, and summarized the former study of perception of organizational support theory, leader-member exchange theory and work performance, this paper centers on individual performance in cooperatives and constructs the theoretical model of organizational justice’s effect on individual work performance. By conducting research on 241 members in 93 cooperatives in Hubei, Jiangxi and Shandong provinces, the research group obtains 192 valid questionnaires. On this basis, the paper uses the SEM structural equation model to test theoretical model and draws the conclusions.The results show that:(1) member’s distributive justice has no obvious effect on perceived organizational support;(2) member’s procedure justice mainly affect their performance through perceived organizational support, while interactional justice mainly affect member’s performance through leader-member exchange;(3) in the relationship of justice and member’s work performance, the mediation role of perceived organizational support is greater than the mediating role of leader-member exchange. The research aims at increasing members’ performance by improving justice, in order to offer theory and experience evidences for bringing farmers’ cooperatives active role into full play for agricultural cooperatives’ members, their manager level and the government.Based on the above research findings, this paper puts forward the following corresponding suggestions for developing agricultural cooperatives: from the legislation level, the government should further standardize the organizing and management procedures of cooperatives and strengthen the propaganda and popularization of cooperative knowledge especially the principle of distribution in cooperatives; administrative agencies such as Council of Agriculture and economy management bureau should examine the specific management files and supervise the implementation in cooperatives; the cooperative management layer headed by the director should abandon the red tape and reduce the distance with the cooperative members to keep the information flow; members should take the initiative to understand the distribution principles and their rights in the cooperatives in order to defend themselves.
