This study aims to explore the effects of Idiosyncratic deals (I-Deals for short) on young employees’ job satisfaction and organizational citizenship behavior, Based on the theory of Maslow’s hierarchy of needs, Social Exchange and Psychological Contract, this study developed the theoretical framework, which proposed I-Deals as determinants, job satisfaction as mediator, and organizational citizenship behavior as an outcome.The quantitative research methodology was applied in the study. A total of 418 valid questionnaires were collected nationwide, and the proposed model was examined by structural equation modeling (SEM) using SPSS and AMOS software package. The findings indicate that:(1) Two dimensions of I-Deals (task and work responsibilities and financial incentives) have positive effects on job satisfaction; (2) Job satisfaction has a positive effect on organizational citizenship behavior; (3) One dimension of I-Deals (task and work responsibilities) has a positive effect on organizational citizenship behavior; (4) Job satisfaction plays a partly mediating role between task and work responsibilities and organizational citizenship behavior.Theoretically, the contribution of this study to the literature is as follows. First, this study developed a model of the effect of I-Deals on job satisfaction and organizational citizenship behavior which may enrich the empirical research of I-Deals. Second, it examined the mediating effect of job satisfaction between I-Deals and organizational citizenship behavior, which may provide a theoretical basis and new research ideas for further study. Third, based on the sample of Chinese core staffs, the results of this study were different from the European and American’s study, which may enrich the cross culture comparative study of I-Deals.Practically, the findings of this study may provide useful guidance to managers. This study may not only improve the awareness of domestic enterprises on I-Deals, providing new ideas for enterprises’human resources management strategy, but also may improve attention of domestic enterprises on I-Deals, providing references for them to improve core staff’s job satisfaction and organizational citizenship behavior.
