The coaching system that originated in the sports world was transplanted into the field of corporate management in the 1980 s.It is a new type of management technology that can effectively improve the productivity of the company and its employees.In the 1990 s,the coaching system was introduced to China through multinational corporations and professional consulting firms.As a very direct and very effective talent cultivation and development technology,the coaching system has been increasingly valued by major domestic companies.Companies have used the coaching system to enhance the performance of their employees,thereby enhancing their competitive advantage.However,in the process of localization of the coaching system,the coaching system is often difficult to fully achieve the desired results due to factors such as business differences,cultural differences,and organizational and practical ability differences.At the same time,some companies have neglected the positive role of interns’ institutionalized management in training outstanding reserve talents and improving their human resources benefits.From the perspective of media company interns management training,this study takes the XHW Sichuan Channel trainee training management approach as its research object,and discusses how to establish and implement the intern coaching system through the use of literature analysis,interviews,and a single set of pre-and post-contrast experimental literature analysis methods.The effective intern coaching system provides a useful reference for the institutionalized training activities for news media companies in China.Specifically,this study carried out the following tasks:(1)Research on the problems existing in the training of XHW Sichuan Channel intern trainees.Based on interviews with interns’ instructors(hereafter referred to as coaches),interns,and human resource department human resources specialists,it was concluded that the selection of tutors in the XHW Sichuan Channel intern trainee training system is not systematic.The assessment mechanism for students and instructors lacks the joint relationship,as well as several major problems such as the imperfect incentive mechanism for both instructors and interns.These problems are caused by the non-systematicness of the XHW Sichuan Channel intern trainee training.(2)Establish an intern coaching system and conduct an effectiveness analysis.With reference to Pascal’s coaching process model,the four major steps of conceptual analysis,plan development,plan implementation,and outcome evaluation are defined to clarify the overall structure and flow of the XHW Sichuan Channel intern coaching system,and to establish an XHW Sichuan Channel intern coaching system to further improve systematically and scientifically solve the problems existing in the training of XHW Sichuan Channel intern trainees and verify the validity of this system.In the process of setting up an intern coaching system,the “Head Coach” was established to make overall plans for the implementation of the intern coaching system.The coaching method of “Head Coach Responsibility + Coach Team Coaching” was adopted to solve the problem that the working hours for coaches and interns were not completely the same.The situation of “teacher existing without education” that appeared should be avoided,and the reward and punishment mechanism for both coaches and interns was improved.Through the above measures,the effectiveness of the intern coaching system was ensured.Through the experimental comparative analysis and verification,it can be known that the intern coaching system plays an important role in improving interns’ job satisfaction and remaining in office.
