With the rapid development of e-commerce,the express industry of China is in a state of rapid rise,becoming the vanguard of China to the world.Nowadays,one side is the development of express industry,on the other side is the frequent turnover of couriers,resulting the extreme lack of grass-roots couriers.We can see labor shortage of couriers at the time of online shopping days,seriously affected the courier companies,and even the development of the express industry.Thus,the voluntary turnover of couriers has become major bottleneck that restrict the development of express industry.Therefore,it is urgent to study the mechanism of express staff's willingness of voluntary turnover and find the way to solve the problem.This study is based on the phenomenon of voluntary turnover of couriers,to solve the problem of express staff turnover of express enterprises.We use the grounded theory research methods and interview 36 express staff from 11 express enterprises,then receive the data coding.According to this research,the reasons of the express staff's intentions of voluntary turnover are studied and the model of the express staff's intention of voluntary turnover is constructed,thus we provide the concrete suggestions on management for express enterprises.The study not only refined and enriched the related theory of voluntary turnover,but also has a certain practical value to reduce the express staff's intentions of voluntary turnover,and improve the competitiveness of express enterprise.This study constructed the model of the express staff's intention of voluntary turnover,and found that according to Mehrabian and Russell's theory of "Stimulus-Organic-Reaction",the model can be divided into three parts: "the stage of objective environmental stimulation","the stage of individual subjective cognitive","the stage of individual reaction".At the stage of objective environmental stimulation,the conclusions of this study show that the work characteristics of couriers,the management system of express enterprise and environmental support are main factors of external stimulus which interactive affect the express staff's intentions of voluntary turnover,at the same time environmental support plays a moderate role;At the stage of individual subjective cognitive,the factors of objective environment stimulation prompt couriers to change their cognition and emotion of the work,then affect their job satisfaction;At the stage of individual reaction,the job satisfaction of couriers will affect their loyalty to the organizations,then affect their intentions of voluntary turnover eventually,the trends of express industry and the barrier of turnover are the factors of industry environment which moderate the relationship of the loyalty to organizations and the express staff's intentions of voluntary turnover.
